Obwohl einige postulierte Annahmen nicht bestätigt werden konnten, zeigt die vorliegende Arbeit die Wichtigkeit weiterer Forschung im Bereich Emotionen und situative Merkmale von Testverfahren in der Personalauswahl. Seit den 1980er Jahren verschiebt sich der Fokus der Forschung im Bereich Personalauswahl von der ausschließlichen Betrachtung der Vorhersagegüte in Richtung der Sicht der Bewerber. Beigetragen hat zu dieser Entwicklung die Erkenntnis, dass die Wahrnehmung der Bewerber und die damit verbundenen Bewerberreaktionen Auswirkungen auf die Organisation haben können. Als zentralen theoretischen Ansatz ist hier Gillilands Modell der Be-werberreaktionen in Bewerbungssituationen zu nennen. Bereits 1993 vermutete er, dass kognitive und affektive Prozesse die Fairnesswahrnehmung eines Auswahlverfahrens bedingen. Die Fairnesswahrnehmung hat einen Einfluss auf die Reaktionen der Bewerber und kann z.B. die Intention einen Bewerbungsprozess abzubrechen oder eine angebotene Stelle nicht anzunehmen beeinflussen. Weniger gut erforscht ist der Einfluss von Emotionen auf Bewerberreaktionen und Bewerberwahrnehmung. Die wenigen Studien, die sich zu diesem Thema finden lassen, beschäftigen sich mit den Auswirkungen von Angst. Andere Emotionen wie Freude, Ärger oder Hoffnung wurden bisher nicht untersucht. Weiterhin ist wenig zu den auslösenden Bedingungen der Bewerberreaktionen bekannt. Zwar gibt es Studien, die den Einfluss des Auswahlverfahrens auf die Bewerberwahrnehmung – meist in Hinblick auf Fairness – untersuchen, die konkreten Merkmale, die letztlich zu bestimmten Bewerberwahrnehmungen und -reaktionen führen, bleiben dabei jedoch unklar. Eines dieser Merkmale ist die zeitliche Begrenzung in Auswahlverfahren. Zeitlimits kommen besonders bei Leistungstests – wie Intelligenztests – zum Tragen, da sich die Testleistung hier als Arbeit pro Zeit definiert. Auswirkungen von Zeitlimits wurden bisher nur im akademischen Kontext untersucht.
