Abstract

This qualitative study employs established theoretical frameworks to examine the conditions and circumstances for unit managers within social services across three different municipalities. The results indicate that a positive and supportive work environment, where unit managers feel valued and have access to resources and support, is crucial for reducing stress and increasing motivation. Autonomy and discretion are also essential for creating a motivating work environment, but excessive workload can limit these factors and lead to stress and frustration. The findings support previous research emphasizing the importance of social support and autonomy in promoting work engagement and well-being among leaders. Unit managers’ descriptions of the need for situational leadership contribute to understanding their leadership practices, where they balance flexibility with a stable foundation. For long-term success, it is crucial to invest in the well-being and work environment of unit managers. Further research could explore and analyze which specific supportive measures and strategies are most effective in reducing stress and improving the work environment for unit managers within social services.
