Impact of motivation on nurse effectivenes in health care

Abstract
- V magistrskem delu smo predstavili pojem motivacije in kar je z motivacijo povezano od pozitivnih in negativnih vzrokov, ki naj bi se odražali z načinom pristopov do izvajanja zahtevanega dela, do dejavnikov, ki vplivajo na uspešnost opravljenega dela. Namen magistrskega dela je razložiti in opisati vpliv motivacije medicinskih sester na učinkovitost in izvajanje zdravstvene nege, analizirati stanje motiviranosti zaposlenih v zdravstvenem domu ter iskanje predlogov in možnosti, ki bi pripomogle k večji motiviranosti vseh zaposlenih. Ugotoviti, kateri so tisti ključni dejavniki, ki pripomorejo k večji motivaciji medicinskih sester, da delo opravljajo kakovostno in predvsem z veseljem. Metodologija raziskovanja. Uporabljena je bila kvantitativna metodologija raziskovanja. Kot instrument smo uporabili anketni vprašalnik. Raziskovalni vzorec je zajemal 110 diplomiranih medicinskih sester in tehnikov zdravstvene nege v zdravstvenem domu. Rezultate raziskave smo obdelali s pomočjo programov Microsoft Office Word 2010 in Microsoft Excel 2007 ter IBM SPSS Statistics 19. S pomočjo orodja programa SPSS smo uporabili metodo analize frekvenc in hi-kvadrat test za preverjanje razlik med skupinami. Rezultati raziskave. Ugotovili smo, da je 55% medicinskih sester zadovoljnih s svojim delovnim mestom, 50 % pa z delovnimi pogoji. 77 % medicinskih sester je motiviranih za dobro izvajanje dela. Kot razlog za ne-motivacijo jih je 38% navedlo prenizki osebni dohodek. Ugotovili smo, da največjo motivacijo predstavljajo dobri odnosi s sodelavci s povprečnim rangom 3.7. S pomočjo primerjave smo ugotovili, da ni statistično signifikantnih razlik med višjo in nižjo izobrazbo v zadovoljstvu z delovnim mestom (p=0,278). Sklep. V današnjem času je prisotno veliko stresa, strahu in negotovosti na delovnem mestu zato je motivacija medicinskih sester zelo pomembna. V motivacijo je vpletenih veliko različnih, med seboj prepletenih notranjih in zunanjih dejavnikov, tako da je v resnici težko konstantno vzdrževati visoko raven motiviranosti. Dejavnik »prevelika količina dela, ki ga je potrebno opraviti v delovni izmeni na zaposlenega« zmanjšuje motivacijo do dela medicinskih sester. Medtem ko jih najbolj motivira dejavnik »dobri odnosi s sodelavci«. Medicinske sestre si pri svojem delu najbolj želijo dobre delovne pogoje. Takoj zatem si želijo dobro plačo, dobre odnose s sodelavci, dobro vodjo, stalnost zaposlitve, zanimivo delo, svobodo in samostojnost, varno delo, možnost strokovnega razvoja in na zadnje lahko delo. In master's thesis we presented the concept of motivation and what is linked with motivation of positive and negative reasons, which should be reflected in the way the approaches to the implementation of the work required, and factors that affect the success of the work. The aim of the master's thesis is to explain and describe the impact of nurse motivation on medical care, to analyse the level of employee motivation in an out-patient clinic and to explore the options aimed at improving the motivation of all employees. We wanted to spot the key factors improving the motivation of nurses and leading them to carry out their work with due quality and most of all personal satisfaction. Research methodology - We have chosen a quantitative method for our research. The tool selected was a survey questionnaire. The sample comprised 110 employees (nurses) at an out-patient clinic. The results of the survey have been processed in MS Word 2010, MS Excel 2007 and IBM SPSS Statistics 19, which was used for descriptive statistics, in particular for frequency and Chi-square analysis, aimed at checking differences between individual groups. Results - We have come to the conclusion that 55% of nurses are satisfied with their jobs and 50% with the working conditions. A surprising 77% of nurses are motivated to perform well at their job, while 23% feel a lack of motivation. Among the reasons for such lack, 38% quoted low salaries. Good relations among colleagues—with an average rank of 3.7—seem to be the strongest motivation force. A comparison of results between employees with higher and those with lower educational levels showed no statistical difference in job satisfaction (p=0,278). Conclusions - Nurse motivation is extremely important because of seemingly diffused feelings of stress, angst and uncertainty. Motivation relies on a wide range of correlated internal and external factors, making the task of maintaining high motivation levels a tall order. The main de-motivating factor for nurses is ‘overwhelming workload per employee per shift’. ‘Good relations among colleagues’ seems to be the strongest motivator. At their jobs, nurses most of all want good working conditions, followed by decent salaries, good relations among colleagues, good bosses, stable employment, interesting work, autonomy and independence, safety at work, professional development opportunities and—as last—easier assignments.
