An Empirical Research of Commitment-based HRM, Employee Assistance Programs and Work Engagement: The Mediating Effect of Affective Commitment.

Abstract

This study included human capital theory and strategic human resource management and proposed a research framework which attempted to explore the influences of commitment-based HRM and EAPs on employees' affective commitment and work engagement. This study conducted questionnaire survey and 232 valid data is analyzed via using structure equation model. The findings showed that commitment-based HRM practices could enhance employee's work engagement, affective commitment. Furthermore, the affective commitment played a mediating role to improve employee's work engagement. The firms that implemented commitment-based HRM system treasured the valuable human capital in organization and provided EAPs to support their workers' needs. However, the EAPs could not facilitate employee's affective commitment and work engagement. [ABSTRACT FROM AUTHOR]
