Dissertação de Mestrado Integrado em Psicologia apresentada à Faculdade de Psicologia e de Ciências da Educação A motivação para o trabalho é um constructo amplamente valorizado e o seu impacto sobre os resultados organizacionais é, atualmente, reconhecido como crucial para o desenvolvimento bemsucedido das organizações. O presente estudo teve como objetivo analisar a influência de um conjunto de variáveis sociodemográficas e organizacionais nos tipos de motivação para o trabalho, tendo por base a Teoria da Autodeterminação. Para o efeito, foram aplicados dois instrumentos (Multidimensional Work Motivation Scale e um questionário sociodemográfico e de caracterização organizacional) a uma amostra de 254 trabalhadores de empresas portuguesas. Os resultados mostraram que a idade e os anos de trabalho se relacionam positivamente com a regulação identificada e a motivação para o trabalho intrínseca e negativamente com a motivação para o trabalho extrínseca material. Níveis de escolaridade mais baixos, bem como a situação profissional correspondente ao setor privado, são preditores de uma maior motivação para o trabalho extrínseca social e material. O maior salário está associado a uma maior motivação para o trabalho intrínseca. O menor tempo de trabalho na função apresenta-se associado a maior amotivação e motivação para o trabalho extrínseca material. Os resultados sustentam empiricamente o papel e a relevância dos determinantes da motivação para o trabalho e permitem a todos os atores organizacionais uma maior eficácia no desenvolvimento de estratégias e dinâmicas que incentivem a construção de culturas propícias aos tipos de motivação autónomos e ao bem-estar. Work motivation is a widely valued construct and its impact on organizational results is presently recognized as crucial for the successful development of organizations. The present study aimed to analyze the influence of a set of sociodemographic and organizational variables on the types of motivation for work, based on the Theory of Self-Determination. For this purpose, two instruments (Multidimensional Work Motivation Scale and a sociodemographic and organizational characterization questionnaire) were applied to a sample of 254 workers from Portuguese organizations. The results showed that age and years of work are positively related to the identified regulation and intrinsic work motivation and negatively to material extrinsic work motivation. Lower levels of education, as well as the professional situation corresponding to the private sector, are predictors of a greater social and material extrinsic work motivation. The higher salary is associated with a greater intrinsic work motivation. The shorter time of work in the function is associated with more amotivation and material extrinsic work motivation. The results empirically support the role and relevance of the determinants of work motivation and allow all organizational actors to be more effective in developing strategies and dynamics that encourage the construction of cultures conducive to the types of autonomous motivation and well-being. ResumoA motivação dos professores é essencial para o sucesso das políticas educativas. Ao estudar-se a motivação docente é necessário examinar características da escola e do professor. Devido à importância deste tema, torna-se fulcral analisar as investigações efetuadas sobre o mesmo, levando em conta variáveis organizacionais, dado que a escola é uma organização, mas também o capital psicológico positivo e a satisfação no trabalho. Assim, recorreu-se a um estudo bibliométrico utilizando-se a base de dados Web of Science (WoS), onde se definiu o período de pesquisa para os anos 2000–2013 e se consideraram unicamente os trabalhos pertencentes à área da psicologia. No total, 33 documentos cumpriram os critérios de inclusão, verificando-se que: (a) 2012 foi o ano com mais publicações; (b) a satisfação no trabalho foi o construto mais estudado com a motivação docente; (c) a categoria psicologia educacional registou mais documentos; e (d) o inglês foi a língua dominante nestes trabalhos. Os Estados Unidos da América e o Canadá obtiveram os valores mais elevados nos indicadores bibliométricos número de documentos (Ndoc) e número de investigadores (Nres), apresentando Israel uma produtividade (Prod) superior à dos restantes países. Estes resultados são discutidos, bem como as principais implicações dos mesmos.AbstractTeachers’ motivation is essential to the success of educational policies. When studying this concept, it is necessary to examine school and teacher characteristics. Due to the relevance of this theme, it becomes crucial to analyze the body of research conducted about it, taking into account organizational variables —as schools are organizations— but also psychological capital and work satisfaction. Therefore, a bibliometric study was conducted using Web of Science (WoS) database, having defined the search period for the years 2000–2013 and only considering works that belong to the psychology field. 33 documents in total fulfilled the inclusion criteria, where it was verified that: (a) 2012 was the year with most publications; (b) work satisfaction was the concept which was most frequently studied, along with teacher motivation; (c) the educational psychology category had the most documents; and (d) English was the dominant language in these works. The United States of America and Canada obtained the highest values in the following bibliometric indicators: number of documents (Ndoc) and number of researchers (Nres), and Israel had a higher level of productivity (Prod) than the other countries. The results and their implications are discussed.

A motivação no trabalho tem-se assumido como uma pedra basilar para o alcance do sucesso organizacional em vários setores de atividade. No setor da educação tem-se dado grande ênfase à motivação docente, dado que professores motivados têm um impacto positivo na motivação dos alunos, ministram um ensino de qualidade, promovem o bem-estar na sala de aula e estão disponíveis para participar na conceção de implementação de reformas educativas. No entanto, este tema tem uma natureza complexa e multifacetada, sendo que grande parte da investigação efetuada sobre ele se tem focado no impacto dos fatores de mal-estar (e.g., ansiedade, burnout, depressão e stresse) na motivação dos professores. Ou seja, os estudos realizados têm apresentado predominantemente um cariz individual e estão ligados à psicopatologia. Assim, podemos verificar que não existe uma visão organizacional para o estudo deste tema. Contudo, as escolas são, na sua essência, organizações e, como tal, é crucial perceber como as dinâmicas organizacionais influenciam a motivação destes profissionais. Além disso, também não tem havido a preocupação em utilizar variáveis ligadas à psicologia positiva como forma de fomentar a motivação dos docentes. Deste modo, através da recolha de uma amostra composta por 1129 professores do Ensino Básico e Secundário, foram realizados um conjunto de estudos que procuraram analisar a relação entre a motivação docente, medida através do commitment organizacional, do engagement no trabalho, da motivação intrínseca e da intenção de permanecer, e um conjunto de variáveis organizacionais (clima organizacional, cultura organizacional e saúde organizacional), pertencentes à interface sujeito-organização (avaliação de desempenho, justiça organizacional e satisfação no trabalho) e individuais (capital psicológico positivo). Os estudos efetuados procuraram compreender os mecanismos, diretos e indiretos, existentes entre estas variáveis e possibilitaram a elaboração de um conjunto de propostas destinadas a promover a motivação dos docentes portugueses.

Tourism on a global scale has become one of the main drivers of the economy and of economic activities. It is one of the sectors that has the highest growth rates globally (BPI, 2016). In this context, hospitality is one of the main tourism products and probably one of the largest industries in the world. Therefore, the understanding of the factors that directly or indirectly cause the employee to be satisfied may have implications for the entire process of service delivery, return of the tourist (loyalty), as well as on the sustainable and healthy growth of the hotel units. Based on this information, and in the existence of a large number of published studies with several variables in the scope of the organizations in general, we carried out four studies with very specific sequential objectives. The first two studies carried out were a systematic review of the literature and had the specific purpose of making an evaluation of what has been published in terms of tourism variables and satisfaction with work itself. These were followed by two other empirical studies, with the specific aim of creating practical and functional models that would be of value to hotel managers and directors, as well as to human resources departments. We intended to create two models that could be implemented in the hotel work environment and that would substantially improve workers' satisfaction and productivity, translating into a win-win strategy for both managers and hotel employees. In general the results of the studies show the importance of studying the variable satisfaction with work within Algarve hotel workers and also create two empirical models that can be used by directors and managers of hotel units and human resources departments, with the objective to increase workers´ satisfaction, motivation, and engagement. Subsequently, the implications of the results are discussed.

Trata de apresentar as possibilidades de implementação de missões organizaciona1s em escolas de 1o. e 2o. graus, segundo as exigências que tais missões trazem para as demais variáveis organizacionais em termos de incerteza. Toma a teoria de desenho organizacional de GALBRAITH e a aplica a realidade escola particular. Conta com uma pesquisa exploratória de campo sobre escolas particulares em São Paulo.
