Existing work on ally development recognizes that self-identification as an ally does not make a person an ally (Carlson et al., 2020; Salter & Migliaccio, 2019), but simultaneously often treats identifying as an ally as an outcome rather than a unique and flexible social identity. However, some recent work has started to reconceptualize ally as an identity that individuals may or may not adopt for themselves that may change over time (Martinez et al., 2023). Importantly, in their ally identity development model, Martinez and colleagues (2023) argue that how an individual conceptualizes their identity as an ally influences the kinds of ally behaviors they may engage in and the effectiveness of those behaviors. Therefore, while 'ally' is not an identity that individuals can (or should) self-identify as, developing one's identity as an ally may have important implications for engagement in effective ally behaviors and increasing positive outcomes for people with marginalized identities. Given this paradox, this symposium aims to provide novel theoretical and empirical insights that advance our collective understanding of how individuals construct, change, and navigate their own identity journeys as allies and the specific ways this ally identity may influence both perceptions of ally behavior from allyship targets (i.e., marginalized groups) and enacted ally behavior by allies themselves (i.e., privileged groups). This symposium synthesizes management research at the cutting edge of allyship scholarship with the aim of transforming how we think about allyship in the workplace and society more broadly. Employees frequently encounter morally ambiguous decisions - decisions that do not involve a clear right or wrong choice. Yet, despite its relevance to organizational life, the phenomenon of employees encountering moral ambiguity in the workplace has remained underexplored. This symposium aims to advance knowledge in this domain by including five empirical papers that examine how employees experience and resolve morally ambiguous decisions. In doing so, we shed light on the different sources of moral ambiguity in organizations. The first two papers focus on cases where moral ambiguity stems from individuals being uncertain about other people's intentions. Wallace and Levine investigate how people infer whether another person's falsehood is due to bias versus dishonesty and the consequences of making one attribution versus the other, and Kundro, Tedder-King, and Walker explore how the gender of an individual reporting abusive behavior affects whether corrective action is taken against the transgressor. The following three papers focus on instances where organizational members experience ambiguity due to a moral contradiction they must resolve. White, King, and Levine explore how decision-makers evaluate the costs of committing necessary evils, Warren and Arkan discuss how sources of guidance affect ethical decision-making when navigating moral ambiguity, and Loo and Smith-Crowe examine how decision frames can influence the resolution of moral ambiguity. Taken together, these papers provide theoretical and practical insight into how employees experience and navigate the complexities of being moral, and open up promising directions for future research on behavioral ethics. Despite persistent calls for organizational scholars to explore the experiences of women at work more deeply, we still know relatively little about: (1) processes involved in women's invisible experiences; (2) the impact invisible experiences have on women's well-being and work outcomes; (3) the circumstances that exacerbate or alleviate these outcomes; and (4) how colleagues, leaders, and organizations can best support women at work. The proposed symposium advances scholarship by bringing together qualitative and quantitative research that sheds light on women's invisible experiences at work. Specifically, the four papers within this session reveal that postpartum experiences, barriers related to menopause, and the lasting effects of gender-based trauma are impactful for women's career transitions and outcomes, and highlight roles that organizations, leaders, and coworkers may play in providing support. In this manner, this symposium strongly aligns with the Academy of Management's conference theme "Creating a Better World Together" by focusing on the voices, needs, and perspectives of groups that have historically been silenced: mothers suffering from postpartum depression and reentering organizations after maternity leave; survivors of gender-based violence facing transitions in their careers; and women experiencing menopause. The importance of allies--broadly defined as those who "actively work toward the eradication of prejudicial practices" (Sue et al., 2019)--In organizational contexts has been increasingly evident with the rise of #MeToo and Black Lives Matter. In highlighting the persistence of sexism and racism, these social movements have encouraged broader participation in efforts to reduce existing social inequalities. For instance, the Black Lives Matter protests following the murder of George Floyd in May 2020 constituted the largest social movement in United States history with an estimated 15 to 26 million participants (Buchanan, Bui, & Patel, 2020). Companies responded to this societal reckoning with an outpouring of statements and commitments, with the biggest 50 companies in the U.S. pledging nearly $50 billion to combat racial inequality (Jan, McGregor, & Hoyer, 2021). Given increased attention on allyship behaviors in organizational settings, this symposium brings together five presentations that explore diverse yet interconnected facets of allyship. Spanning experimental, archival, and observational methods, these five papers examine the psychological, identity-based, and contextual factors that affect both decisions to engage in social justice efforts and ultimate evaluations of allyship efforts. By considering how individuals come to participate in advocacy as well as how onlookers perceive and appraise allyship, this symposium helps to shed light on both sides of allyship efforts. There is a pressing need for employees to speak up in the face of wrongdoing, interpersonal mistreatment, or questionable work experiences. At the same time, there are substantial risks and consequences for employees who raise moral concerns ineffectively, such as retaliation, dismissal, and firing. In this symposium, we provide a sharp focus on the risks and consequences of speaking up in the workplace, extending beyond what has been considered by extant research. Drawing on multiple theoretical perspectives, our papers investigate influential factors and underlying mechanisms that predict voice-related behaviors and shape observer reactions. More broadly, our papers offer collective insights into the overall process of speaking up and integrate the respective literatures within this research domain (e.g., voice, whistleblowing, moral courage), which have largely evolved independently of each other. Employees experience a wide range of positive and negative emotions at work, and their effects on performance and wellbeing could be beneficial or detrimental. In this symposium, we highlight how adequately understanding, utilizing, and regulating emotions can help us harness the benefits and guard against potential downsides of emotions at work. Across five empirical papers using diverse empirical approaches across various contexts, this symposium examines how individuals can deploy and manage emotions to facilitate performance, wellbeing, and social relationships. Discussant Myeong-gu Seo will offer implications and future directions in the study of workplace emotions and emotional intelligence. In doing so, we seek to generate novel and relevant insights about the cognitive, behavioral, and social implications of everyday attempts at understanding, using, and managing our own emotions and the emotions of others at work.
