- Abstract
What makes diversity unifying in some settings but divisive in others? We examine how the mixing of ethnic groups in German schools affects intergroup cooperation and trust. We leverage the quasi-random assignment of students to classrooms within schools to obtain variation in the type of diversity that prevails in a peer group. We combine this with a large-scale, incentivized lab-in-field-experiment based on the investment game, allowing us to assess the in-group bias of native German students in their interactions with fellow natives (in-group) versus immigrants (out-group). We find in-group bias peaks in culturally polarized classrooms, where the native and immigrant groups are both large, but have different religious or language backgrounds. In contrast, in classrooms characterized by non-cultural polarization, fractionalization, or a native supermajority, there are significantly lower levels of own-group favoritism. In terms of mechanisms, we find empirical evidence that culturally polarized classrooms foster negative stereotypes about immigrants' trustworthiness and amplify taste-based discrimination, both of which are costly and lead to lower payouts. In contrast, accurate statistical discrimination is ruled out by design in our experiment. These findings suggest that extra efforts are needed to counteract low levels of inclusivity and trust in culturally polarized environments. 7. The Role of Motivation to Lead for Leadership Training Effectiveness

- Abstract
In this study, the construct of motivation to lead (MtL) is considered as a predictor of leadership training effectiveness. MtL, the individual preference to take on leadership roles, is a motivation that specifically relates to the content of leadership training. A total of 132 managers participated in a longitudinal follow-up study. The influence of MtL on training effectiveness is explained by a serial mediation process. Individuals high on MtL benefit more from training by acquiring more leadership competencies, which in turn results in more effective leadership behavior and ultimately higher training effectiveness 1 year later. Understanding the process through which trainees' individual MtL influences building up competencies is important for identifying mechanisms that drive training effectiveness. Organizational support is revealed to further enhance this training process by moderating the influence of MtL on leadership competencies. From a practical perspective, MtL is important for leadership training effectiveness and measures should be taken to enhance MtL.

8. Moderators of the Relationship between Leadership Style and Employee Creativity: The Role of Task Novelty and Personal Initiative

- Abstract
Transformational leadership is supposed to enhance employees' creativity. However, results of meta-analytic research on the relationships between transformational leadership and creativity fell short of expectations. In addition, the coefficients showed a huge variability. In this study, it was argued that relevant task and employee characteristics have been neglected in previous research. The benefit of transformational leadership may be limited in a context with routine tasks. Therefore, the moderating effects of task novelty and personal initiative on the relationship between transformational and transactional leadership and creativity were examined. In an experimental setting, 241 undergraduate students were instructed to act like a trainee of a management consulting company and to generate ideas. The results largely supported the hypotheses. Transformational leadership led to higher creativity than transactional leadership, and high task novelty produced higher creativity than low task novelty. As predicted, the effect of transformational leadership on creativity was stronger when task novelty was high than when task novelty was low. Moreover, the effect of transformational leadership was higher when persons were high in personal initiative than when they were low in personal initiative, indicating that the influence of transformational leadership depends on task and follower characteristics. Implications for practice and future research are discussed.

9. Maternal Work Conditions and Child Development

- Abstract
How do maternal work conditions, such as psychological stress and physical hazards, affect children's development? Combining data from the Child Development Supplement of the Panel Study of Income Dynamics and the Occupational Information Network allows us to shed some light on this question. We employ various techniques including OLS with extensive controls, a value added approach and individual fixed effects in order to address potential endogeneity problems. Our results reveal that mothers' exposure to work-related hazards negatively affects children's cognitive development and to work-related stress negatively affects children's behavioral development. While maternal time investments play a small but significant role in mediating these negative associations, paternal time investments neither reinforce nor compensate these associations. 10. Invited Reaction: Examining the Role of Perceived Leader Behavior on Temporary Employees' Organizational Commitment and Citizenship Behavior

- Abstract
Felfe and Franke share the authors' belief that contingent workers play an increasing role among the workforce in general (Desiderio, Djibo, & Price, 2010). As the authors state, the increase of temporary work is primarily due to economic demands. Particularly when confronted with seasonal or economic fluctuations, contingent work may be a means to enhance efficiency and flexibility. However, it is astonishing that there are only a few studies that have considered the specific context of contingent work. Because of their limited time perspective, contingent or temporary workers may not be able to build long-term relationships and emotional attachments to their organizations, leaders, and colleagues as compared to their counterparts with traditional permanent contracts. As a consequence, temporary workers may even reduce their engagement and be less productive. Therefore, Felfe and Franke believe that the authors pick up an important topic and raise unresolved questions with high theoretical and practical relevance. Although Felfe and Franke highly appreciate the merit of this study to address this issue, they will mention in this commentary some concerns with regard to the methodology and the interpretation of the results. They will also try to provide some recommendations for future research.

11. Does the Form of Employment Make a Difference?--Commitment of Traditional, Temporary, and Self-Employed Workers

Increasing change in the labor market has produced new forms of employment. A growing number of people have temporary jobs or are self-employed freelancers. The aim of our study is to address these changes by introducing commitment to the form of employment as a new focus in commitment. In addition, we compare organizational commitment under conditions of these forms of employment to traditional form of employment. The study is based on several samples representing conventional and new forms of employment (overall N=494). The results indicate that commitment to the form of employment explains variance of organizational outcomes over and above organizational commitment. Generally, commitment to the form of employment reflects an important attitude to the work situation besides commitment to the organization or occupation. The results are discussed in the light of labor market trends.

14. Health-oriented leadership: Antecedents of leaders’ awareness regarding warning signals of emerging depression and burnout

- Abstract
Due to growing demands, there is an increase in depression and burnout causing sickness absence and early retirement. Detecting depression and burnout at an early stage is a crucial task for leaders to allow for early support and prevent more severe illnesses. Within the health-oriented leadership concept, awarenessis the ability to recognize followers’ warning signals as a potential health risk. Although it is widely accepted that awareness is a precondition to taking appropriate action, it is yet unclear to what extent leaders recognize the warning signals of followers and which factors facilitate or impede awareness. In an experimental study (N= 54) and a survey study (N= 215) we examined antecedents of awareness in followers and leaders: (a) clarity of displayed warning signals in followers, (b) leaders’ stressors, (c) leaders’ autonomy. Even under favorable conditions, only about half of the leaders recognized warning signals as a health risk. Leaders showed lower awareness during times of high stress and low autonomy and when followers displayed less clear warning signals. Autonomy moderated the effect of stress (workload) on awareness, but there was no buffering effect as expected. The findings deepen the theoretical understanding of awareness and suggest that leaders need to know how their awareness may be impeded. We provide practical recommendations for human resource management on how leaders’ awareness can be fostered.

17. How followers’ emotional stability and cultural value orientations moderate the impact of health-promoting leadership and abusive supervision on health-related resources

- Abstract
Health-related resources at work are crucial for followers to stay healthy and to cope with job demands. This study investigates the impact of health-promoting leadership as well as abusive supervision on followers’ social and task resources as antecedents of their health. Moreover, it examines whether the impact of leadership on followers’ health-related resources depends on the followers’ emotional stability and cultural value orientations (i.e. power distance and collectivism). A total of 503 employees from Austria, Germany and Slovenia took part in this online study and provided information on their leaders’ health-promoting behaviour and abusive supervision as well as on their own emotional stability, perceived power distance and collectivism. The results of a hierarchical regression analysis strongly support the importance of simultaneously assessing health-promoting leadership and abusive supervision when predicting task and social resources. Abusive supervision added incremental variance above health-promoting leadership when followers’ task resources were predicted. Moreover, the results suggest that followers benefit from or suffer differently under perceived leadership: high power distance enhances the positive effect of health-promoting leadership on followers’ social resources, while collectivism strengthens the negative impact of abusive supervision on followers’ social resources. Finally, emotionally stable followers who are working with highly abusive leaders experience a stronger threat to their resources compared to emotionally stable followers who are working with less abusive leaders. These results contribute to a deeper understanding of how leaders impact those resources known to influence followers’ health. They further show that follower personality and cultural value orientations determine the impact of leadership behaviour on health-related resources.

Affective team and organizational commitment are among the most important employee attachments in the workplace. While past research has focused on identifying the differential relationships of these commitments with relevant workplace outcomes, the present study examines their additive and interactive effects based on a multi-foci research framework. Drawing on consistency and optimal distinctiveness theory, we predicted that team and organizational commitment add to and enhance each other's target-specific effects on team- and organization-directed citizenship behavior, efficacy beliefs, and turnover intentions. Furthermore, taking a person-centered perspective, we tested the hypothesis that dually committed employees score higher on the chosen outcomes than employees with unilateral commitments (to the team and the organization). Results from a survey study (n = 1362) confirmed our hypotheses for citizenship behavior. With regard to efficacy beliefs and turnover intentions, however, compensatory interactions were observed and dually committed employees scored higher on the team-directed outcome components. 20. Protecting older workers’ employability: A survey study of the role of transformational leadership

- Abstract
Demographic and labour market changes increase the need to enhance the employability of employees across all ages. The purpose of this study is to explore the role of transformational leadership in employees’ employability. While we hypothesised that age is negatively related to perceived internal and external employability, we expected a positive relationship for transformational leadership, and that transformational leadership would moderate the relationship between age and employability. Hypotheses were tested using a sample of 1006 employees in the German automotive industry. Results show age to be negatively related to internal and external employability, with both relationships being comparably strong. Transformational leadership was positively related to internal and external employability, with the relationship with internal employability being stronger. Moreover, transformational leadership buffered the negative relationship between age and internal employability. These results suggest that transformational leadership is crucial in protecting lifetime employability and that it should be promoted.

Supplement T, a preparation for cell culture growth, is just as effective as commercially available tryptose. It has met high demands throughout its application over six years under conditions of large-scale production of permanent cell lines. Supplement B has been used with good success in commercial production for breeding of FMD virus in BHC cells of IBR/IPN and PI-3 viruses in calf kidney cells cultures and of embryonic duck fibroblast cell cultures for production of vaccines against Marek's disease.

The GDR in 1977 had been the first country to introduce a laboratory method for potency testing of FMD vaccines on the basis of secured correlations between titres of virus-neutralising serum antibodies of immunised cattle, on the one hand, and their probit-transformed protection against FMD, on the other. This is now the only state-registered method for potency testing. The method has ever since worked well all over the place. An evaluation of results obtained between 1982 and 1988 revealed seasonal variations of anti-FMD immunogenesis in cattle. FMD immunisations from February to July proved more effective than those performed in the rest of the year, in that higher antibody titres were built up within 14 days from vaccination. These results were confirmed by rates of protection of cattle recorded from direct potency testing of immunised animals, between 1969 and 1977.

Diffusion driven high-temperature oxidation is one of the most important failure mechanisms of protective thin films in industrial applications. Within this study, we investigated the diffusion of oxygen at 800 to 1100 °C through nano-laminated crystalline Ti-Al-N and amorphous Mo-Si-B based multilayer coatings. The most prominent oxygen diffusion pathways, and hence the weakest points for oxidation, were identified by combining 18O tracer diffusion and atom probe tomography. An oxygen inward diffusion along column boundaries within Ti-Al-N layers in front of a visually prevalent oxidation front could be proven, highlighting the importance of these fast diffusion pathways. Furthermore, the amorphous Mo-Si-B layers act as barriers and therefore mitigate the migration of oxygen by accumulating reactive O species at a nanoscale range. Preventing oxygen diffusion along column boundaries – through the implementation of amorphous interlayers – lead to paralinear oxidation behavior and stable scales even after 7 h at 1100 °C. Our results provide a detailed insight on the importance of morphological features such as grain and column boundaries during high-temperature oxidation of protective thin films, in addition to their chemistry.

The study investigated the relations of the five-factor model of personality with a faceted, a hierarchical, and a shortened measurement model for fluid and crystallized intelligence. The faceted model for fluid and crystallized intelligence contained a content facet comprising a verbal, a numerical, and a figural factor. The hierarchical model contained primary factors for verbal, numerical, and figural fluid intelligence and for verbal, numerical, and figural crystallized intelligence as well as second-order factors for fluid and crystallized intelligence. The shortened model contained a fluid-intelligence factor based on only figural reasoning tasks, and a crystallized-intelligence factor based on only verbal knowledge tasks. A total of 789 German participants ranging from 16 to 21 years of age completed the NEO Five Factors Inventory and the Intelligence Structure Test 2000 R. Substantial correlations of fluid intelligence with openness to experience were only found for the faceted model. No correlations of fluid and crystallized intelligence with personality factors occurred for the remaining measurement models. [ABSTRACT FROM AUTHOR]

Abstract.Although personality traits have long been established as important predictors for leadership, the mechanisms that mediate the relation are relatively unclear. The present studies investigated Motivation to Lead as a multifaceted construct describing an individual’s striving for leadership. In two studies, employees and students (n1= 380, n2= 176) were assessed for personality traits, Motivation to Lead, and their leadership intentions. Applying multiple mediation analyses, indirect effects for two facets were identified: affective Motivation to Lead and avoidance of leadership. The results suggested that extraverted, emotionally stable, and open individuals aspire to be leaders because they enjoy leading others and they associate less fear of failure with the role. Further support was lent to theoretical models of leadership emergence and development. In terms of practical implications, the relevance of motives for promotion and training is illustrated. Motives may change with training and coaching, whereas traits remain relatively stable.

Abstract.Recent research shows that affective Motivation to Lead (a-MtL) is relevant for leadership emergence. However, women have been shown to have lower a-MtL. In order to explain this, we refer to Eagly and Wood’s Social Role Theory (2012). Our results show (1) traditional gender role beliefs (TGRB) are negatively related to women’s a-MtL. (2) Women’s lower a-MtL is partially due to a lack of same-sex role models (SSRM). (3) High awareness of gender inequality is related with higher a-MtL in women. Supporting Social Role Theory (SRT) sociocultural variables explain the sex difference in a-MtL. These variables potentially add to Chan and Drasgow’s (2001) model of antecedents to a-MtL and contribute to a more holistic theory testing of a sex-differentiated model. Theoretical and practical implications are discussed.

39. The Impact of Health-Oriented Leadership on Follower Health: Development and Test of a New Instrument Measuring Health-Promoting Leadership

Based on previous research on leadership and follower health, three questions need to be answered or clarified. These questions refer to what health-specific leadership behavior is, whether motivational and cognitive aspects provide information beyond such behavior, and what role followers play in the leadership-health link. We introduce a new concept and measure of Health-oriented Leadership (HoL). This concept combines leaders' health-specific orientation towards followers (StaffCare; i.e., health behavior, health awareness, and value of health) and followers' health-specific attributes toward themselves (SelfCare). We present tests of construct and criterion validity from two field studies. The findings of Study 1 (N = 535) provide evidence for the construct validity of the HoL instrument. Study 2 (N = 383) examined the impact of StaffCare and SelfCare on follower health. As hypothesized, StaffCare as health-specific leadership is related to followers' state of health, irritation, health complaints, and work–family conflicts. These effects were shown independently from transformational leadership indicating incremental validity. Moreover, the relationship between StaffCare and these outcomes is mediated by followers' SelfCare. The findings contribute to a more comprehensive picture of ways in which leaders can promote follower health by (a) engaging in StaffCare and (b) fostering followers' SelfCare.

Der Zusammenhang zwischen transformationaler Führung und Veränderungsbereitschaft wurde bislang nur selten untersucht. Obwohl die meisten Studien moderate Zusammenhänge zeigen, gibt es auch abweichende und inkonsistente Befunde. Eine Erklärung dafür ist, dass neutralisierende bzw. verstärkende Einflüsse von Stressoren und Ressourcen bislang unzureichend berücksichtigt wurden. Daher wurden die moderierenden Effekte von Rollenkonflikten, Spannungen zwischen Kollegen und informatorischen Erschwerungen als Stressoren sowie Handlungsspielraum, soziale Unterstützung und organisationale Gerechtigkeit als Ressourcen in einer Studie mit N 404 Mitarbeiterinnen und Mitarbeitern einer Organisation untersucht, die sich in einem Veränderungsprozess befand. Die Ergebnisse zeigen, dass die Möglichkeit, Veränderungsbereitschaft durch transformationale Führung positiv zu beeinflussen zunimmt, wenn die Mitarbeiter über mehr Ressourcen verfügen und weniger Stressoren ausgesetzt sind. Die Ergebnisse werden im Hinblick auf die Bedeutung transformationaler Führung für ein erfolgreiches Change Management“ diskutiert.

41. The Willingness to Pay for Job Amenities: Evidence from Mothers' Return to Work

The author examines the extent to which mothers are willing to trade wages for non-wage job attributes within the context of maternity leave. The key aspect of this framework is that mothers can decide whether and when to return to their guaranteed job. In contrast to previous studies that analyze the job search of employed workers, in this framework one does not need to observe the wage/amenity offer process. It is the first study of its kind to estimate mothers' marginal willingness to pay (MWP) for job amenities directly. The author derives the MWP for job amenities from duration data and uses data from the German Socio-Economic Panel and the Qualification and Career Survey to estimate mothers' leave-length decisions by a discrete duration method. The MWP for amenities is inferred through the estimated response of the leave length with respect to the amenities and the wage. Results indicate that mothers are willing to sacrifice a significant fraction of their wage to reduce hazards and to enjoy a flexible work schedule.

The successful transfer of managerial skills acquired in training is important for organizational performance. As leadership skills are complex, it is highly demanding to learn these skills and to apply them in practice. Therefore, motivation to transfer and organizational support are important determinants of transfer particularly in managerial training. The present study examined the lagged effect of motivation to transfer and organizational support on the leaders’ behavior right after training and 1 year later. As expected, motivation to transfer and organizational support predict behavioral transfer immediately after training and 1 year later. Moreover, behavioral transfer after the training predicts job performance 1 year later.

Das Konzept der Romantisierung von Führung (Romance of Leadership) besagt, dass der Einfluss von Führungskräften auf den Unternehmenserfolg überschätzt und der Bedeutung wichtiger Kontextfaktoren zu wenig Beachtung geschenkt wird (Meindl et al., 1985). Als Weiterführung dieses Ansatzes wird in dieser Studie untersucht, inwieweit Romance of Leadership die Qualität von Managemententscheidungen negativ beeinflussen kann. Dazu wurden 124 Führungskräften standardisierte Managementszenarien vorgelegt, bei denen es um die Befürwortung oder Ablehnung von Projekten ging. In den Szenarien wurden die Erfolgsaussichten der Projektleiter systematisch variiert. Die Ergebnisse zeigen, dass Personen, die stärker zur Romantisierung von Führung neigen, weniger rationale und angemessene Entscheidungen treffen. Obwohl explizit darauf hingewiesen wurde, dass der Erfolg eines bestimmten Projekts nicht von dem Projektleiter abhängig ist, machen Personen, die stärker zur Romantisierung von Führung neigen, ihre Entscheidung dennoch von den Erfolgsaussichten der Führungskraft abhängig. Die theoretischen und praktischen Implikationen z. B. für Führungskräftetrainings werden diskutiert.

Die arbeits- und organisationspsychologische Bindungsforschung beschäftigt sich aktuell mit der Integration der Konzepte Commitment und Identifikation. Fragen, die es dabei empirisch zu klären gilt, sind a) wie unterschiedlich die Multifacettenmodelle beider Konzepte tatsächlich sind und b) inwieweit sich Unterschiede in der Vorhersage von Outcomes zeigen. In einer Stichprobe mit 349 Personen werden die Bindung an die Organisation, das Team und die eigene Karriere parallel mit Commitment- und Identifikationsmaßen erhoben. In einer Multitrait-Multimethod-Analyse zeigen beide Instrumente konvergente Validität. Auch lässt sich in konfirmatorischen Faktorenanalysen die Differenzierbarkeit von Commitment und Identifikation nachweisen. Daraus resultierend zeigen Regressionsanalysen moderate unabhängige Varianzerklärungen von Commitment und Identifikation bei der Vorhersage von Arbeitszufriedenheit und Kündigungsabsichten. Bei der Vorhersage von Organizational Citizenship Behavior leistet Identifikation keinen bzw. nur einen geringen zusätzlichen Beitrag.

Die kontinuierliche gegenseitige Vermittlung von Wissen und Fertigkeiten innerhalb von Teams gewinnt in der betrieblichen Praxis immer mehr an Bedeutung. Nach den situativ-erfahrungsbezogenen Ansätzen aus der angewandten Lernforschung müssen für den Erfolg von Lernen in Teams bestimmte individuelle und soziale Voraussetzungen erfüllt sein. In einer Feldstudie in der Automobilproduktion wurde der Frage nachgegangen, welche Personenmerkmale von Multiplikatoren und welche Eigenschaften von Teams mit der Leistung von Multiplikatoren in 31 Teams mit 291 Teamkollegen zusammenhängen. Mithilfe von Mehrebenenanalysen (HLM) wurde untersucht, wie viel Varianz die Prädiktorvariablen im Vermittlungserfolg der Multiplikatoren und im Lernerfolg der Teamkollegen aufklären. Die Ergebnisse zeigen, dass Gewissenhaftigkeit und Teamkohäsion am stärksten mit dem Vermittlungserfolg der Multiplikatoren zusammenhängen; Extraversion und Teamkohäsion hängen am stärksten mit dem Lernerfolg der Teamkollegen zusammen. Die wissenschaftlichen und praktischen Implikationen zur Untersuchung und Förderung von arbeitsplatznahen Lernprozessen in Teams werden abschließend diskutiert.

Zusammenfassung.Seit Mitte der 80er Jahre werden in der Führungsforschung verstärkt Ansätze der charismatischen bzw. transformationalen Führung diskutiert und untersucht. Nach anfänglicher Zurückhaltung ist das Konzept der transformationalen Führung auch in deutschsprachigen Ländern aufgegriffen worden und hat eine ganze Reihe weiterer Forschungsarbeiten angeregt. Dieser Übersichtsbeitrag gibt einen Überblick über den aktuellen Stand der Forschung. Berichtet werden nicht nur neue Entwicklungen im Bereich der Messung transformationaler Führung, sondern vor allem Ergebnisse, die die Bedeutung transformationaler Führung für unterschiedliche Erfolgskriterien wie Commitment, OCB und Kreativität unterstreichen. Neuere Befunde zu Mediatoren und Moderatoren helfen besser zu verstehen, wie und unter welchen Bedingungen transformationale Führung wirkt. Außerdem gibt es neue Erkenntnisse zum Einfluss der Persönlichkeit der Mitarbeiter auf den Prozess transformationaler Führung. Die Trainierbarkeit, für die es erste empirische Belege gibt, stellt eine viel versprechende Anwendungsperspektive für die Führungskräfteentwicklung dar. Nicht zuletzt werden Kontroversen und offene Fragen verdeutlicht, die von der zukünftigen Forschung aufgegriffen werden können.

Zusammenfassung.Vor dem Hintergrund zunehmender Globalisierung von Märkten und Unternehmen stellt sich die Frage, inwieweit kulturelle Unterschiede das Erleben und Verhalten der Mitarbeiter beeinflussen. Diese Studie untersucht auf der individuellen Ebene an einer deutschen Stichprobe mit 349 Beschäftigten den Zusammenhang kultureller Wertorientierungen (Individualismus-Kollektivismus, Machtdistanz und Unsicherheitsvermeidung) mit dem Commitment der Mitarbeiter. Dabei werden unterschiedliche Foci (Organisation, Vorgesetzter, Arbeitsgruppe und die eigene Karriere) mit jeweils drei Komponenten (affektiv, kalkulatorisch und normativ) unterschieden. Mittels konfirmatorischer Faktorenanalysen konnte zunächst die differenzierte Struktur des Commitment-Modells bestätigt werden. Die Ergebnisse zeigen erwartungsgemäße Zusammenhänge zwischen den Kulturorientierungen und Commitment. Kollektivismus korreliert vor allem mit dem Commitment gegenüber der Arbeitsgruppe und der Organisation. Machtdistanz steht in Zusammenhang mit kalkulatorischem Commitment und Unsicherheitsvermeidung korreliert in erster Linie mit kalkulatorischem und normativem Commitment gegenüber der Organisation und der eigenen Karriere. Regressionsanalysen belegen einen eigenständigen Beitrag der Kulturorientierungen zur Vorhersage der einzelnen Facetten von Commitment, wenn relevante Prädiktoren (transformationale Führung, Arbeitsinhalt, Dauer der Betriebszugehörigkeit, Alter) kontrolliert werden. Darüber hinaus moderiert Kollektivismus den Einfluss des Arbeitsinhalts und der transformationalen Führung auf organisationales Commitment. Die Befunde werden in Hinblick auf weiterführende kulturvergleichende Forschungsperspektiven diskutiert.

Zusammenfassung.Vor dem Hintergrund des organisationalen Wandels und veränderter Anforderungen an Führungskräfte werden in der Führungsforschung seit Mitte der 80er Jahre verstärkt Ansätze der charismatischen beziehungsweise transformationalen Führung diskutiert und untersucht. Die meisten empirischen Befunde hierzu basieren auf Erhebungen, bei denen unterschiedliche Versionen des Multifactor Leadership Questionnaire (MLQ) eingesetzt wurden. In diesem Beitrag werden die Ergebnisse von Validierungsuntersuchungen zu einer deutschen, adaptierten Fassung der aktuellen Version 5 x Short des MLQ (Bass & Avolio, 1995) berichtet. Überprüft wurden die psychometrischen Qualitäten sowie Fragen der Validität auf der Grundlage unterschiedlicher betrieblicher Stichproben mit über N= 3500 Befragten. Die gefundene Faktorenstruktur lässt sich im Rahmen des Gesamtmodells interpretieren, wobei die Anzahl der Faktoren etwas von der theoretisch postulierten Vorgabe abweicht. Insgesamt zeigt sich eine gute Konstruktvalidität. Weiterführend wird der Frage nachgegangen, inwieweit sich deutsche und nordamerikanische Stichproben bei der Einschätzung ihrer Führungskräfte mit dem MLQ unterscheiden. Abschließend werden Ansatzpunkte für Modifikationen und Verbesserungen angegeben, die bei einer Weiterentwicklung des Instruments berücksichtigt werden sollten.

49. Commitment gegenüber Verleiher und Entleiher bei Zeitarbeitern

Zusammenfassung.Aktuell ist ein Anstieg neuer Arbeits- und Beschäftigungsformen zu verzeichnen. Hierzu gehört auch Zeit- oder Leiharbeit. Zeitarbeit wird vor allem als Chance für Unternehmen gesehen, kurzfristigen Personalbedarf zu decken, ohne sich langfristig an neue Mitarbeiter zu binden und Verpflichtungen hinsichtlich einer Weiterbeschäftigung einzugehen. Für die Beschäftigten kann Zeitarbeit als Chance zum Berufseinstieg, für Flexibilität und zur Verbreiterung der beruflichen Erfahrung gesehen werden. Definitionsgemäß gehören Zeitarbeiter zwei Organisationen gleichzeitig an - dem Zeitarbeitsunternehmen (Verleiher) und dem Entleiher - und entwickeln zu beiden unterschiedliche Beziehungen. An einer Stichprobe von N= 185 Zeitarbeitern wird das Commitment gegenüber dem Verleiher, dem Entleiher sowie gegenüber Zeitarbeit als Arbeitsform untersucht. Die Ergebnisse zeigen, dass Merkmale des Verleihers (Einkommen, Führung) vor allem mit dem Commitment gegenüber dem Verleiher korrelieren, während Bedingungen beim Entleiher (Arbeitsaufgabe, Führung beim Entleiher) mit dem Commitment gegenüber dem Entleiher korrespondieren. Außerdem wird geprüft, welche spezifischen Zusammenhänge die Commitmentfoci zu OCB (Organizational Citizenship Behavior), Arbeitszufriedenheit und Stresserleben als Konsequenzen aufweisen. Es lässt sich zeigen, dass das Commitment gegenüber dem Entleiher eine wichtige Rolle für die Leistung und das Erleben bei Zeitarbeitern spielt und daher systematisch gefördert werden sollte.

50. Examining the Factor Structure of the MLQ

Abstract.Over the last decade, the research dealing with transformational leadership put the emphasis on a more differentiated model of leadership. The Multifactor Leadership Questionnaire (MLQ) assesses nine leadership facets. The instrument, though, is often criticized as the five transformational facets cannot be empirically distinguished and Contingent Reward - a transactional aspect - shows high correlations with the transformational scales. This study investigates the underlying factor structure of the MLQ 5X Short. Based on the fact that the proposed structure does not show a good model fit, a parallel analysis was conducted in order to determine the number of factors to retain. Results suggest that three factors should be extracted. Subsequently, a three-factor solution is extracted from a second sample, and tested on a third. The examination of the augmentation effect shows that, although nearly two thirds of the items were omitted, only 14% of variance explained in the MLQ Success criterion is lost.
