The purpose of this study is to examine the predicting effect of TPB(Theory of Planned Behavior) variables on bystanders’ voice intention for workplace bullying including anticipated self-conscious emotion(guilt and pride). Data were collected from its 300 employees working at organizations located in Korea. We measure attitude, subjective norm, perceived behavioral control, anticipated guilt, and pride after 1-week bystanders ‘voice intention was measured for the same employees. The regression analysis results suggested that attitude, perceived behavioral control, and anticipated guilt are positively related to voice intention. Additionally, the gender difference was significant in the perceived behavioral control toward bystanders’ voice intention and in the correlation difference test. The gender difference was also found in the regression analysis results on the voice intentions. Especially, attitude in male group and perceived behavioral control and anticipated guilt in female group significantly predict voice intention. Finally, this study discusses theoretical as well as operational implications, limitations, and future research directions., 본 연구는 계획된 행동이론(TPB: Theory of Planned Behavior)에 근거해 직장 내 괴롭힘 상황에서 문제제기 행동에 대한 태도, 주관적 규범, 지각된 행동통제력 및 예기된 자의식 정서(죄책감과 자긍심)가 제3자의 문제제기 행동의도에 미치는 영향을 살펴보았다. 국내 정규직 직장인 300명을 대상으로 문제제기에 관한 TPB의 세 변인과 예기된 자의식 정서 (죄책감과 자긍심)을 측정하였고, 1주 뒤 직장 내 괴롭힘에 관한 제3자의 문제제기 행동의도를 조사하였다. 회귀분석 결과 태도, 지각된 행동통제력 및 예기된 죄책감이 제3자의 문제제기 행동의도를 유의하게 예측하였다. 더 나아가 지각된 행동통제력에서 성별 차이가 나타났으며, 행동의도와 다른 변인들 간 성별에 따른 상관관계에서의 차이가 유의하였다. 행동의도에 대한 회귀분석 결과에서도 성별 차이가 나타나, 남자의 경우 태도가, 여자의 경우는 지각된 행동통제력과 예기된 죄책감이 제3자의 문제제기 행동의도를 유의하게 예측하였다. 마지막으로 본 연구가 갖는 시사점과 연구의 제한점 및 추후 연구 방향에 대해 논의하였다.

최근 코로나 19 팬데믹으로 인해 비대면 채용 면접을 채택하는 기업이 늘어났다. 특히, 비대면 면접에 인공지능(Artificial Intelligence: AI) 기술이 도입됨에 따라 사전 심사를 목적으로 하는 비동시적 AI 면접(Asynchronous Video Interview- Artificial Intelligence; AVI-AI)이 많은 기업의 채용 과정에 추가되었다. AVI-AI는 채용 과정에서 요구되는 비용을 절감하고 효율성을 높일 수 있기에 기업들로부터 큰 관심을 받고 있으며, 미래에는 더 확대되어 적용될 전망이다. 이에 발맞추어 AVI-AI의 효과성에 대한 연구가 증가하고 있지만, 아직 산업 및 조직심리학 분 야에서 AVI-AI에 대한 연구는 미비한 실정이다. 본 연구에서는 AVI-AI의 개념 및 사용 실태를 개관하고 AVI-AI의 신뢰도, 타당도 및 지원자의 반응에 대한 연구를 개관하였다. 이를 바탕으로 향후 연구 방향과 실무자들을 위한 제안을 제공하였다., Organizations are increasingly adopting video job interview in the era of COVID-19 pandemic. Especially, with screening purposes, the asynchronous video interview powered by artificial intelligence(AVI-AI) is often placed as an additional stage in selection processes. For cost and efficiency reasons, many organizations showed great interest in adopting and expanding the use of AVI-AI. Although research on AVI-AI is steadily increasing, only a few have been published in the field of industrial and organizational psychology. The current research aimed to conceptualize AVI-AI based on the review of current usage and empirical research findings on AVI-AI. Finally, this study discussed the implications for future research on AVI-AI and provided important recommendations for HR managers.

본 연구에서는 대학 4학년 학생의 성취귀인양식(운, 노력)이 취업 후 지각된 과잉자격(perceived overqualification: 이하 POQ)에 미치는 영향을 진로미결정이 매개하며, 성취귀인양식이 진로미결정에 영향을 미치는 경로를 전공몰입이 조절하는지 확인하기 위해 조절된 매개효과를 검증하였다. 이를 위해 국내 20개 대학 4학년생 2,747명을 대상으로 성취귀인양식(운, 노력), 전공몰입 및 진로미결정 수준을 측정하고, 약 1년 후 취업자(365명)들을 대상으로 POQ를 측정하였다. 연구결과는 다음과 같다. 첫째, 운 귀인과 노력 귀인, 진로미결정, POQ 간의 유의한 상관관계가 있었다. 둘째, 진로미결정이 운 귀인과 POQ 간 관계는 완전매개하였으나, 노력 귀인과 POQ 간 관계는 매개하지 못했다. 셋째, 전공몰입은 노력 귀인 및 운 귀인이 진로미결정에 미치는 영향을 조절하였다. 마지막으로, 운 귀인이 진로미결정을 통해 POQ에 영향을 미치고 운 귀인과 진로미결정 간 관계를 전공몰입이 조절하는 조절된 매개효과가 검증되었다. 이러한 결과를 바탕으로 본 연구의 시사점 및 한계에 대해 논의하였다., In the current study, we aimed to investigate the effect of job applicants’ achievement attribution(luck and effort) on their perceived overqualification(POQ) after employment. We examined the mediating role of career indecision in the causal relationship between achievement attribution and POQ and tested whether major commitment moderated the relationship between achievement attribution and career indecision. A total of 2,747 students participated in the longitudinal survey that was conducted across 20 universities located in different cities of Korea. Approximately a year after the participants reported their achievement attribution, major commitment, and career indecision, researchers contacted those who are employed, and 453 out of 2,747 participated in the follow-up survey and asked to report their POQ. The results showed significant correlations among luck attribution, effort attribution, career indecision, and POQ. Second, although career indecision fully mediated the negative relationship between luck attribution and POQ, it failed to mediate the positive relationship between effort attribution and POQ. Third, major commitment moderated the relationship between achievement attribution(both luck and effort) and POQ. Finally, the conditional effect of luck attribution on POQ was supported as hypothesized. More specifically, luck attribution affected POQ through career indecision while major commitment moderated the negative relationship between luck attribution and career indecision. Discussions on implications and limitations are provided.

The current research aimed to investigate the relationship between daily changing work characteristics and daily creativity at work. More specifically, we focused on the separate effects of daily interpersonal support from supervisor and daily-perceived time pressure on creativity. In addition, we investigated the cross-level moderating effect of individual’s attitude toward job in the relation between daily time pressure and daily creativity. In order to perform within-person and cross-level analyses, we used daily diary method and collected responses from 39 full-time workers for 5 working days. Hierarchical Linear Modeling analyses yielded a positive relationship between daily interpersonal support from supervisor and daily creativity, as well as a positive relationship between daily time pressure, the challenge stressor, and daily creativity. Moreover, there was a significant moderating effect of job satisfaction on the relationship between time pressure and creativity. Specifically, for those who are highly satisfied with job, the relationship between daily time pressure and daily creativity was positive while it was not so for those with low job satisfaction. Based on the above findings, we discussed the relationships among daily work characteristics and daily creativity as well as implications, limitations and possible future research issues., 본 연구는 하루하루 변화하는 업무 특성과 조직 구성원들의 창의성 간의 관계를 살피기 위해 상사의 대인관계적 지원과 지각된 시간 압력이 창의성과 어떤 관계를 갖는지 조사하고, 매일의 시간 압력과 창의성간의 관계에서 구성원의 직무 만족의 수준 간 조절 효과를 탐색하였다. 구체적으로 본 연구에서는 다양한 직종에 종사하는 총 39명의 근로자들을 대상으로 일기법을 활용하여 근무일 5일 동안 자료를 수집하였다. 위계적 선형모형(HLM)을 이용해서 분석한 결과, 매일의 상사의 대인관계적 지원은 당일의 창의성을 정적으로 예측하였고, 도전적인 스트레스원인 시간 압력 역시 당일의 창의성을 정적으로 예측하였다. 또한, 직무 만족은 매일의 시간 압력과 창의성간의 관계를 조절하였는데, 직무 만족이 높은 종업원들의 시간 압력과 창의성간의 관계는 정적이었으나, 직무 만족이 낮은 종업원들의 경우, 시간 압력은 창의성에 아무런 영향을 미치지 못했다. 이러한 결과에 기초하여, 조직 장면에서 매일 변화하는 업무 특성과 창의성 간의 관계에 대해 논의하고, 본 연구의 함의, 한계와 후속 연구 방향을 제안하였다.
