11. Grain boundary segregation in UFG alloys processed by severe plastic deformation

Abstract

Grain boundary segregations were investigated by Atom Probe Tomography in an Al-Mg alloy, a carbon steel and Armco\trademark Fe processed by severe plastic deformation (SPD). In the non-deformed state, the GBs of the aluminium alloy are Mg depleted, but after SPD some local enrichment up to 20 at.% was detected. In the Fe-based alloys, large carbon concentrations were also exhibited along GBs after SPD. These experimental observations are attributed to the specific structure of GBs often described as "non-equilibrum" in ultra fine grained materials processed by SPD. The grain boundary segregation mechanisms are discussed and compared in the case of substitutional (Mg in fcc Al) and interstitial (C in bcc Fe) solute atoms.

Abstract

Ultrafine-grained Al alloys produced by high pressure torsion are found to exhibit a very high strength, considerably exceeding the Hall-Petch predictions for the ultrafine grains. The phenomena can be attributed to the unique combination of ultrafine structure and deformation-induced segregations of solute elements along grain boundaries, which may affect the emission and mobility of intragranular dislocations.

Abstract

Microstructural features and mechanical properties of an Al-Mg-Si alloy processed by high-pressure torsion have been investigated using transmission electron microscopy, X-ray diffraction, three-dimensional atom probe, tensile tests and microhardness measurements. It is shown that HPT processing of the Al-Mg-Si alloy leads to a much stronger grain size refinement than of pure aluminium (down to 100 nm). Moreover, massive segregation of alloying elements along grain boundaries is observed. This nanostructure exhibits a yield stress even two times higher than that after a standard T6 heat treatment of the coarse grained alloy

Abstract

The influence of additional deformation heat treatments (DHTs), implemented by two regimes: (1) annealing and small additional deformation by high-pressure torsion (HPT) at room temperature (RT) and (2) HPT at elevated temperature to 10 turns and small additional HPT at RT, has been studied on the microstructure, mechanical properties and electrical conductivity of ultrafine-grained (UFG) Al-0.53Mg-0.27Zr (wt.%) alloy structured by HPT to 10 turns at RT. As is shown, both types of additional DHT lead to a substantial increase in plasticity (2–5 times) while maintaining high electrical conductivity (~53% IACS) and strength comprising 75–85% of the value in the pre-DHT state of the UFG alloy. The possible physical reasons for the revealed changes in the physical and mechanical properties are analyzed. Comparison of the strength and plasticity changes with the microstructure evolution after DHT of both types indicates that the increase in the density of introduced grain boundary dislocations is the most probable factor providing a tremendous increase in plasticity while maintaining a high level of strength in the UFG alloy under study. An outstanding combination of high strength (370 MPa), high elongation to failure (~15%) and significant electrical conductivity (~53% IACS) was achieved for the Al-Mg-Zr alloy. Abstract

This research is aimed at solving crucial problem to diagnose and prognosticate moistening of fine-grained (finely-dispersed) materials. The article considers the dependence of surface moistening from the nature of the primary acid-base center. It demonstrates the advantages of acid-base property study of the surface applying the hydrolytic adsorption method. The research of hydrolytic adsorption on the ferric oxide with a haematite structure was carried out. Ferric oxide is presented in various states (massive and in the form of oxide film on the iron core of nanometer size). The identification of the composition and structure of the ferric-oxide compound was carried out applying the method of transmission electron microscopy (TEM) and X-ray diffraction analysis (XRDA). The authors found out the identity of the behavior characteristics of hydrolytic adsorption on the haematite in various states. The paper also describes the inhibition mechanism of haematite moistening, which explains its hydrophobic behavior. The material of this article can be useful for its implementation in industrial, research and school laboratories.

Abstract

With more than 5 million people sick and 300 thousand dead, the global economy has experienced an economic shock more severe than the financial crisis of 2008. The sudden emergence of COVID-19 as a global threat came at a time when a significant percentage of businesses are divided in their degree of digital maturity. The pandemic forced organizations to make digitalization and digital transformation a rapid strategic focus. One of the most important aspects of this transformation has been providing remote infrastructure that can support an entirely digital workforce. Besides this urgent need of digital technology, the situation has resulted in a need of leaders who might need very different competencies and behaviours than leaders needed a couple of years ago. The lack of literature on digital leadership in crisis and empirical research describing the impact of digital transformation on leadership called the authors for further exploration. The primary purpose of this thesis was to investigate the adaptation of managers to the rapid digitalization of their day to day assignments caused by the outbreak of COVID-19. In addition, the thesis also sought to explore how high digitalization and digital leadership could function as a vital part of building a crisis-resistant organization against future pandemics. To fulfil the purpose, the following research question was identified: How does a crisis affect digital leadership? The study was conducted through interviews with the management committee of one of the divisions at L’Oréal Group in the Nordics. The empirical findings of this study suggest that managers that lead their teams using digital tools require specific social and task-related skills in order to efficiently communicate with their team in times of crisis. In addition, the findings frame the COVID-19 pandemic as a driver of organizational change towards digitalization and digital transformation. It is concluded that organizations that have the necessary digital infrastructure, digitally skilled workforce and agile operations have and will be more prepared for similar types of events in the future. Correspondingly, this study provides further understanding of digital leadership by researching it in the context of crisis and by providing practical recommendations of how to establish a pandemic-proof business continuity model.

Abstract

Employee attrition is a critical issue for organizations as retaining the best professional talent and controlling the costs linked to losing and employing new employees is a costly process. This is especially true for small and medium-sized enterprises that have limited resources and where every individual employee is a big part of the collective effort of the company. It has been argued that in most organizations the utility of human resources is not maximized and that investments in the right human resource practices would provide returns that exceed the costs. The unclear relationship between human resource practices and performance is commonly referred to as ‘the black box' of human resource management. Human resource practices are conceptualized differently in the literature and one of the most popular views states that practices should support and synergize with each other and that a combined implementation of practices leads to better results. This concept is often referred to as high performance work systems (HPWS) which is designed to enhance employee effectiveness. Based on the research of HPWS, the AMO-framework was introduced to better explain the linkage between human resources management and organizational performance. The framework is based on the idea that employees will perform better when they are able to do so (Ability), when they possess the motivation to do so (Motivation), and when their work environment provides the necessary support (Opportunity). Due to the lack of research of the AMO-framework in Scandinavian countries, the purpose of this quantitative study is to tests the relationship between the AMO-framework, intention to leave and the two constructs of organizational commitment and work engagement. Based on the purpose, a research question for this study is addressed as follows: What is the impact of Ability, Motivation and Opportunity HR-practices on organizational commitment, work engagement and employees' intention to leave? The sample consisted of a total of 95 employees from various small and medium-sized enterprises in Sweden. The empirical findings suggest that even though the AMO-framework does not impact employees' intention to leave directly, the individual dimensions of Ability and Motivation might do so indirectly through the constructs of organizational commitment and work engagement. These findings highlight the importance of the impact of the AMO framework on the above-mentioned constructs. Furthermore, this study contributes to the studies on human resource management in SMEs by providing more insight for the owner-managers on how to wisely invest in human resources in order to decrease employee attrition.

The recommendations about the optimal concentration of alloying elements, as well as deformation and heat treatment conditions, in order to achieve the simultaneous high mechanical strength and electrical conductivity, are given.
