La crise sanitaire et les mesures de confi nement qui ont été mises en oeuvre ont brutalement imposé le télétravail comme la règle à tous les salarié.es qui étaient en mesure de pouvoir exercer leur métier à distance. C’est ainsi que les salariés se sont retrouvés isolés à leur domicile pour pouvoir poursuivre leur activité professionnelle. La recherche WORKVID cherche à questionner et comprendre les effets de cette pratique (d’abord intensive) du télétravail sur le rapport au travail, en investiguant trois dimensions particulières – la territorialité, le management et la gestion des équipes, et l’équilibre vie privée et vie professionnelle. Prenant place dans le contexte de confi nement, puis de déconfi nement, avec les incertitudes prévalant tout au long de la période investiguée, la recherche identifi e les éléments qui infl uencent le rapport au travail et sa reconfi guration, à distance, au cours du temps. Le présent rapport est structuré en deux parties distinctes. La première partie revient sur les objectifs, le contexte et la méthodologie de la recherche. La recherche mobilise un design longitudinal combinant la méthode du journal de bord auto-administré et des entretiens semi-directifs. La seconde partie présente les résultats clés de la recherche et se structure autour des trois axes cités précédemment – l’espace, le management et la gestion des équipes, et l’équilibre vie privée et vie professionnelle.

The generalization of fulltime telework and later on hybrid work from the Covid-19 crisis onwards deeply challenges our understanding of work-life balance arguments associated to telework. In this context, the present contribution shows how work-life balance is the result of a continuous re-regulation process of private and professional norms, going beyond the concrete level of re-regulated spaces, activities, roles and times. Using a longitudinal qualitative method made of interviews and self-reported diaries of 13 employees and managers on a one-year period, we seek to understand how this re-regulation may also be understood as part of a resistance process aiming to accommodate work and private duties and concerns “at the right place” and often “at the right distance” but also “at the right time”. To do so, we analyze the making of these re-regulations, addressing the following question: how work-life balance is shaped and re-regulated in the covid-19 work context (including micro-politics of the workplace – home - and of working times)?

La thèse examine l’influence des contraintes institutionnelles et des dynamiques organisationnelles au sein de la « fabrique » de l’intégration professionnelle. Dans le but de comprendre l’intrication entre les différents processus en jeu, cette recherche fait dialoguer les théories néo-institutionnelles et la théorie de la régulation sociale, mettant en avant les pressions institutionnelles cadrant les organisations et les choix managériaux, mais également les réactions des acteurs de l’organisation – gestionnaires et travailleurs – par rapport aux règles imposées. Au travers d’une enquête quantitative, d’une analyse documentaire et d’études de cas, cette thèse de doctorat démontre que l’intégration professionnelle est influencée par les contraintes institutionnelles et les processus organisationnels, mais dans une certaine mesure seulement. This article analyses human resource strategies within the firms, and their interactions with the institutional context, in new services – personal and household services – and how they respectively contribute to employment integration of low qualified workers. Our contribution develops an original framework articulating neo institutionalist approaches and the social regulation theory allowing an in-depth understanding of human resource management, considered as a set of social norms partly determined by the regulatory context and subject to internal interactions between social actors. Results indicate only limited institutional pressures on human resource management practices, what emphasizes the management leeway in defining human resource management. Organizations operating within a similar institutional context develop diverse human resource practices, which in turn generate contrasted outcomes in terms of job quality. This leads us to stress the diverse modes of management developed by organizations in the sector.

This paper analyzes the role of the institutional context in shaping managerial policies in the personal services sector in Belgium. More specifically, this paper aims to understand not only the influence of differentiated institutional contexts, as materialized in joint committees and their regulation on human resource practices, but also to interpret the effect that the type of activity developed by the firm can have on human resource management. Accordingly, the objective is to identify the potential links between some managerial models – and particularly the difference between social enterprises and for-profit organizations - and the specific contexts in which the companies operate. We will then see how those policies may have an impact on employment integration, and more precisely for vulnerable workers.
