Abstract

Algorithmic HR systems are becoming a more prevalent interface between organizations and employees. Yet little research has examined how automated HR processes impact employee motivation. In a three‐wave study (NTime1 = 401; NTime2 = 379; NTime3 = 303), we investigated the motivational effects of HR systems that automatically capture—and make decisions based on—employee performance, and whether these effects depend on employee attributions regarding the organization's intended use of its automated HR metric system. Additionally, we test whether these motivational states affect employee task prioritization and emotional exhaustion. Results show that employees whose organizations use algorithmic HR systems, and who also attribute managerial control as intent to that system, experience higher levels of extrinsic motivation at work. This, in turn, predicts greater prioritization of metricized tasks and de‐prioritization of non‐metricized tasks. Conversely, employees who believe the purpose of algorithmic HR systems is to provide them with constructive feedback are more likely to experience intrinsic motivation, leading to reduced feelings of emotional exhaustion, greater prioritization of metricized tasks, but reduced non‐metricized behavior de‐prioritization. These results illustrate the critical importance of employee sensemaking around algorithmic HR systems as a precursor to the impact of such systems on employee motivation, behavior, and well‐being. Abstract

Effectively reducing climate change requires marked, global behavior change. However, it is unclear which strategies are most likely to motivate people to change their climate beliefs and behaviors. Here, we tested 11 expert-crowdsourced interventions on four climate mitigation outcomes: beliefs, policy support, information sharing intention, and an effortful tree-planting behavioral task. Across 59,440 participants from 63 countries, the interventions' effectiveness was small, largely limited to nonclimate skeptics, and differed across outcomes: Beliefs were strengthened mostly by decreasing psychological distance (by 2.3%), policy support by writing a letter to a future-generation member (2.6%), information sharing by negative emotion induction (12.1%), and no intervention increased the more effortful behavior-several interventions even reduced tree planting. Last, the effects of each intervention differed depending on people's initial climate beliefs. These findings suggest that the impact of behavioral climate interventions varies across audiences and target behaviors.

Abstract

Effectively reducing climate change requires marked, global behavior change. However, it is unclear which strategies are most likely to motivate people to change their climate beliefs and behaviors. Here, we tested 11 expert-crowdsourced interventions on four climate mitigation outcomes: beliefs, policy support, information sharing intention, and an effortful tree-planting behavioral task. Across 59,440 participants from 63 countries, the interventions' effectiveness was small, largely limited to nonclimate skeptics, and differed across outcomes: Beliefs were strengthened mostly by decreasing psychological distance (by 2.3%), policy support by writing a letter to a future-generation member (2.6%), information sharing by negative emotion induction (12.1%), and no intervention increased the more effortful behavior-several interventions even reduced tree planting. Last, the effects of each intervention differed depending on people's initial climate beliefs. These findings suggest that the impact of behavioral climate interventions varies across audiences and target behaviors.

Abstract

For this study, we will run an experiment were participants are randomly assigned to one of two experimental conditions, in which a direct supervisor gives them comparative feedback (experimental condition 1) or non-comparative feedback (experimental condition 2). Afterwards, all participants will be asked to indicate the extent to which this supervisor provided them with comparative feedback (manipulation check), using a three-item scale that we developed for another study/used in another data collection that is part of this broader research project. Next, all participants will be asked to, based on the feedback they received from the supervisor, indicate their feelings of being emotionally exhausted using eight items from a validated scale of Schaufeli & Van Dierendonck (2000). We expect that there will be significant mean differences regarding both perceived comparative feedback and emotional exhaustion between the participants in the comparative feedback condition and participants in the non-comparative feedback condition, with higher mean scores for both variables in the comparative feedback condition. We will do a t-test to see whether there are significant mean differences between the two groups (comparative feedback condition vs non-comparative feedback condition) for both variables (i.e., comparative feedback and emotional exhaustion).

25. Does Career Timing of Challenging Job Assignments Influence the Relationship with In-Role Job Performance?

Abstract

To prevent the potential threats of career plateauing for mid-career employees, it has been suggested to give them challenging assignments. This approach is inspired by empirical findings demonstrating that challenging job assignments generally have positive effects on job performance and career development. However, these studies have predominantly investigated the performance effects of job challenge for employees who are in their early career. Drawing on work experience theory and in line with contemporary career theories, we argue that the relationship between challenging assignments and in-role job performance may depend on when people encounter them in their career. Data were collected in a local branch of an international furniture retailer. For early-career employees, a positive relationship emerged between having challenging assignments and peer-rated in-role job performance. For mid-career employees, the relationship exhibited an inverted U-shaped curve, such that challenging assignments have a positive influence on in-role job performance up to some point and then begin to exhibit diminishing returns. Our findings suggest that challenging assignments should be tailored to the experiential background of the employee. (Contains 1 figure and 2 tables.)

26. Mindfulness, Authentic Functioning, and Work Engagement: A Growth Modeling Approach

Abstract

Previous research has demonstrated that mindfulness helps reduce symptoms of work stress but research has yet to clarify "whether" and "how" mindfulness is linked to work engagement. Using self-determination theory we hypothesize that mindfulness is positively related to work engagement and that this relationship can be better understood through authentic functioning. We collected survey data on these variables in the context of six mindfulness trainings at three points in time: before the training, directly after the training, and four months after training. We examined the relationships between mindfulness, authentic functioning, and work engagement, both statically (cross-sectionally) and dynamically as they change over training. Results show that authentic functioning mediates the relationship between mindfulness and work engagement, partially for the static relationship and fully for the dynamic relationship. We discuss how these findings further clarify the role of mindfulness in the workplace and highlight the implications for the literature on authentic functioning and work engagement. 29. Improving Accuracy in Detecting Acoustic Onsets

Abstract

In current cognitive psychology, naming latencies are commonly measured by electronic voice keys that detect when sound exceeds a certain amplitude threshold. However, recent research (e.g., K. Rastle & M. H. Davis, 2002) has shown that these devices are particularly inaccurate in precisely detecting acoustic onsets. In this article, the authors discuss the various problems and solutions that have been put forward with respect to this issue and show that classical voice keys may trigger several tens of milliseconds later than acoustic onset. The authors argue that a solution to this problem may come from voice keys that use a combination of analogue and digital noise (nonspeech sound) detection. It is shown that the acoustic onsets detected by such a device are only a few milliseconds delayed and correlate highly (up to 0.99) with reaction time values obtained by visual waveform inspection.

30. Measurement Invariance of the Pay Satisfaction Questionnaire across Three Countries

Abstract

In recent years, pay satisfaction has been increasingly studied in an international context, prompting the importance of examining whether the Pay Satisfaction Questionnaire (PSQ) is invariant across countries other than the United States. This study investigated the measurement invariance across three countries, namely, the United States (N = 321), Belgium (N = 301), and Cyprus (N = 132). Results showed that the measurement structure of the PSQ was invariant across these different countries because there was no departure from measurement invariance in terms of factor form, factor pattern coefficients, factor variances, and factor covariances. These results show promise for the equivalence of PSQ ratings across different countries. Future research is needed to test the equivalence further across other countries and samples. 31. An Examination of Strategies for Encouraging Feedback Interest after Career Assessment

Abstract

This study examines how feedback interest after career assessment can be influenced by changing individuals' beliefs about the importance and modifiability of the various performance dimensions. In an experiment, 82 master students completed a computerized assessment tool developed for assessing managerial potential. Results showed that participants in the experimental condition were more interested in feedback about important dimensions as opposed to unimportant dimensions and were more interested in feedback about nonmodifiable dimensions as opposed to modifiable dimensions. These findings might assist career counselors and organizations in designing strategies that direct feedback interest toward performance dimensions that are most important for their clients' career or that are most valued in their organization. Abstract

Background: Fast medical progress poses a significant challenge to doctors, who are asked to find the right balance between life-prolonging and palliative care. Literature indicates room for enhancing openness to discuss ethical sensitive issues within and between teams, and improving decision-making for benefit of the patient at end-of-life. Methods: Stepped wedge cluster randomized trial design, run across 10 different departments of the Ghent University Hospital between January 2022 and January 2023. Dutch speaking adult patients and one of their relatives will be included for data collection. All 10 departments were randomly assigned to start a 4-month coaching period. Junior and senior doctors will be coached through observation and debrief by a first coach of the interdisciplinary meetings and individual coaching by the second coach to enhance self-reflection and empowering leadership and managing group dynamics with regard to ethical decision-making. Nurses, junior doctors and senior doctors anonymously report perceptions of excessive treatment via the electronic patient file. Once a patient is identified by two or more different clinicians, an email is sent to the second coach and the doctor in charge of the patient. All nurses, junior and senior doctors will be invited to fill out the ethical decision making climate questionnaire at the start and end of the 12-months study period. Primary endpoints are (1) incidence of written do-not-intubate and resuscitate orders in patients potentially receiving excessive treatment and (2) quality of ethical decision-making climate. Secondary endpoints are patient and family well-being and reports on quality of care and communication; and clinician well-being. Tertiairy endpoints are quantitative and qualitative data of doctor leadership quality. Discussion: This is the first randomized control trial exploring the effects of coaching doctors in self-reflection and empowering leadership, and in the management of team dynamics, with regard to ethical decision-making about patients potentially receiving excessive treatment. Abstract

Idiosyncratic deals (i-deals) are individualized employment arrangements negotiated and agreed upon by individual employees and their organization. This study addresses an emerging conundrum in i-deals research—whether the prevalence of i-deals in teams helps or hinders team outcomes. Because teams in which i-deals are prevalent receive more resources and status, they may be more cohesive and engage in more supportive behaviors. On the other hand, because i-deals differentiate among team members, teams in which i-deals are prevalent may be less cohesive and less inclined to engage in OCB. To solve this puzzle, we draw from a resource scarcity perspective to posit that understanding intra-team i-deal dynamics requires taking into account both organizational-level (i.e., organizational i-deal scarcity) and team-level (i.e., team power structure) factors. 41. Synergy and conflict in visions of the future: A network-based approach to future work selves

Abstract

When thinking about their future career, not all individuals have a coherent vision of the desired future. Instead, some may imagine incompatible attributes for their future self and feel torn between them. We introduce the interconnectedness between future-oriented self-attributes as a previously overlooked quality of the way individuals think about their future by proposing a network-based approach to future work selves. We distinguish between future work self networks’ positive density, the proportion of mutually facilitative ties between the attributes they contain, and their negative density, the proportion of ties that indicate conflict between attributes. We developed a methodology to capture future work self networks and across a series of studies showed that positive and negative density of future work self networks are distinct from related concepts such as career aspirations and vocational identity, as well as from the elaboration of future work self narratives. Positive density of future work self networks was related to career adaptability in a sample of 120 MBA students, and predicted career adaptability and proactive career behavior in a lagged study of 141 online panel respondents. In a lagged study of 517 employees from 11 companies, vitality mediated the relationship between positive density and proactive career behavior, suggesting that a more efficient use of resources may be one of the benefits of dense networks. An internal meta-analysis provided support for the positive relationship of positive density with career adaptability and proactive career behavior, and the negative relationship of negative density with proactive career behavior.

Abstract

The impacts of COVID-19 on workers and workplaces across the globe have been dramatic. This broad review of prior research rooted in work and organizational psychology, and related fields, is intended to make sense of the implications for employees, teams, and work organizations. This review and preview of relevant literatures focuses on (a) emergent changes in work practices (e.g., working from home, virtual teamwork) and (b) emergent changes for workers (e.g., social distancing, stress, and unemployment). In addition, potential moderating factors (demographic characteristics, individual differences, and organizational norms) are examined given the likelihood that COVID-19 will generate disparate effects. This broad-scope overview provides an integrative approach for considering the implications of COVID-19 for work, workers, and organizations while also identifying issues for future research and insights to inform solutions.
