7. Transformativ förändring och postkonventionellt ledarskap : en retrospektiv fallstudie med fokus på förändringsprocessen och ledarskapet

Introduktion. Förändringstakten ökar i samhället och påverkar organisationer och dess medlemmar. Förändringstrycket orsakas av en rad faktorer som teknisk utveckling, förändrad lagstiftning, kunders/intressenters behov och krav och ökande konkurrens på en global arena. Förändring är utmanande och många förändrings-initiativ når inte sina mål. Behovet av transformativ förändring i samhället ökar och forskning har visat på ett samband mellan ledares nivå av vuxenutveckling och framgång i att driva transformativa förändringar. Syfte. Syftet med avhandlingen är dels att studera en tioårig förändringsprocess i en läkemedelsfabrik för att identifiera olika typer av förändring, samt att undersöka om kriterier för transformativ förändring uppfylls. Syftet är även att undersöka ledarskapets påverkan på förändringsprocessen och medarbetares upplevelser av det. Design och metod. Avhandlingen är en retrospektiv single case studie med kvalitativ, induktiv och interaktiv design. Två studier har genomförts grundade på samma empiriska material men med olika analysmetoder. Empirin är inhämtad via 19 semistrukturerade intervjuer samt 4 workshops med ledare i den undersökta organisationen. Mediamaterial, böcker och hemsidor har också använts. I studie I har a/ processdata analyserats kronologiskt och b/ i enlighet med en förändringsmatris som identifierar olika typer av förändring, och c/ i enlighet med kriterierna för transformativ förändring. I studie II har en tematisk innehållsanalys använts med fokus på ledarskap och medarbetares upplevelse av ledarskap och arbetsmetoder. Data har analyserats för att undersöka förekomsten av post-konventionella ledarskapsprinciper. Resultat. Delstudie I redovisar stegen i förändringsprocessen där förändringens karaktär i tre tidsperioder skiftar från finjustering och trimning av verksamheten, via an-passning till en förändringskategori som betecknas nytt vägval. På ett strukturellt plan gjordes en förändring från avdelningar (funktionell organisation) till att organiseras kring läkemedelsproduktflöden där medarbetare med mixade kompetenser arbetade tillsammans. De kulturella antagandena förändrades vid sidan av de rent strukturella förändringarna. Förändringsresan kan betecknas som transformativ, en kulturförflyttning utanför tidigare ramar. Resultatet diskuteras utifrån Pettigrews perspektiv på förändring.Delstudie II visar resultatet av den tematiska studien på förändringar i arbetsmetoder och förhållningssätt, bland annat en förflyttning av mandat och makt ut i organisationens alla delar. Ledarens interventioner och förhållningssätt understödde den organisatoriska och kulturella förflyttningen, och de postkonventionella interventionerna 2011–2014 var sannolikt nödvändiga för att åstadkomma den kraftfulla förflyttning som krävdes. Medarbetare reagerade mestadels positivt på det ökade mandatet och möjligheten att ta ansvar och involveras, men en grupp medarbetare vittnar om osäkerhet och brist på stöd i det nya sättet att leda och arbeta. Konklusion och praktiska implikationer. Transformativ förändring tar tid och kräver involvering av hela organisationen. Ledarskapet har en betydande påverkan även om ett samspel mellan olika faktorer blir betydelsefulla. Denna avhandling ger ett exempel på en transformativ förändring där man lyckats balansera yttre kontextuella krav med inre organisatoriska förflyttningar. Begripliga mål som ändrats i takt med nya ändrade kontextuella förutsättningar har formulerats och känslan för var och när i organisationen nya mål skall driva stycks ha funnits hos ledningen. Avhandlingen stärker tesen att transformativ förändring tar tid, och att postkonventionella ledarskapsprinciper verkar gynnsamt i denna typ av förändring där involvering och samskapande krävs. Avhandlingen bidrar även med en del fakta och exempel som skulle kunna inspirera andra organisationer och ledare till att ta ett steg i riktning mot postkonventionell logik i ledarskapet då detta förefaller skapa förutsättningar för transformation av en organisation och dess kultur.

Hälsofrämjande insatser för barn och ungas psykiska hälsa under barndomstiden har en stor betydelse då grunden för den framtida hälsan sätts i ungdomsåren. Syftet med studien var att undersöka hur det hälsofrämjande arbetet beskrivits i riktlinjer och handlingsplaner i några av Sveriges största kommuner med fokus på inriktningen i dokumenten för barns och ungas psykiska hälsa. Studien genomfördes som en induktiv kvalitativ dokumentstudie av innehållet i kommunala offentliga dokument, där beskrivning av hälsofrämjande insatser för barns och ungas psykiska hälsa undersöktes. Studien visade att samtliga kommuner påtalar samverkansarbete mellan olika verksamheter som viktigt i det hälsofrämjande arbetet för barn och unga samtidigt som kommunen har ansvar att främja barns och ungas hälsa i samband med lärande, kvalité på undervisning, se till enskilda behov, ge insatser för att trygga uppväxten och att följa barns och ungas rättigheter. Slutsatsen av studien var att det hälsofrämjande begreppet sällan eller aldrig nämndes i de kommunala dokumenten. Hälsofrämjandet i de kommunala dokumenten beskrevs utifrån sambandet att bra utbildning ökar chanserna för barn och unga att erhålla en bra framtid med en god psykisk hälsa.

How do various design games format and stage different collaborative inquiry, learning and reflection? At this hands-on workshop, we will collaboratively explore, relate and meta-reflect upon how different design (and learning) games can form part of experimental, co-design (research) processes and practice. Some shared playing of mainly analogue games brought by the workshop organizers and participants will provide the basis for engaging in a game-inspired experiment of collaboratively relating and reflecting upon qualities and controversies of different design games. This reflection experiment will be shaped around predefined and emerging topics.

Dem Ausbildungsniveau kommt eine wesentliche Bedeutung für Ausgrenzungsrisiken, die Verteilung von Erwerbschancen und damit auch für gesellschaftliche Teilhabe sowie die Entstehung von Bildungsarmut zu. Vor diesem Hintergrund fragt die Untersuchung nach jenen Prozessen, sozialen Merkmalen und/oder Ressourcenausstattungen, über die das bundesdeutsche Ausbildungssystem soziale Ungleichheit produziert bzw. reproduziert. Betrachtet werden unterschiedliche Determinanten sozialer Ungleichheit - genauer: die sozialstrukturellen Merkmale 'schulisches Vorbildungsniveau', 'soziale Herkunft', 'Geschlecht', 'Migrationshintergrund', 'Alter' und 'regionale Herkunft' - in ihrer Bedeutung für den Zugang zu dualen und zu vollzeitschulischen Ausbildungen. Deutlich wird, dass Schulberufs- und duales System eher zu einer Reproduktion von im Rahmen vorgelagerter Bildungsprozesse entstandenen Ungleichheiten als zu deren Abschwächung beitragen. Dieser Befund führt zur abschließenden Formulierung von Handlungsperspektiven zur Verbesserung der Zugangschancen in das berufliche Ausbildungssystem.

Data presented in this report indicate that freezing of male accessory tissue in rabbits which have been previously sensitized by injection of saline extracts of rabbit male accessory glands material, elicits the formation almost exclusively of the IgG class of immunoglobulin and constitutes, therefore, a booster type of antigenic stimulation in these animals. It is suggested that the marked decrease in antibody activity shown by most of the iso-immunized rabbits following freezing of their male accessory tissue could be attributed to immune complex for- marion between the circulating antibodies and an autoantigen that may be released as a result of the cryo-immunization. An alternative explanation for the decrease in antibody activity is that the antibodies complex with the homologous auto- antigen which is fixed in situ but exposed in the freeze damaged tissue. The possibility that the antigenicity of antigen-antibody complexes may be a factor in the abrupt increase in antibody titre, from the minimum level at the 3rd or 4th day to a peak at the 7th or 8th day after cryo-immunization, is discussed. Antisera taken at various intervals over a 21-day period, from six rabbits subjected to cryosurgery of the accessory glands, were passed through columns of Sephadex G-200. The appropriate pools were made, adjusted to the initial serum volumes, and tested by tanned cell haemagglutination for antibody to rabbit accessory glands antigen. In every instance it was possible to demonstrate a predominant 19S activity in the bleedings obtained at 5–8 days; in most of the rabbits the presence of 78 activity could be observed in the later bleedings, and it was found to be the major form at these later stages in the immune response.

16. Big data and small beginnings – how people engage with data physicalizations

- Abstract
Data physicalization has emerged on the design scene as a way of making sense of big (quantitative) data. This study explores how bigdata physicalizations are designed, how people engage with them, and how that spurs innovation. Graduate student designers created 15 data physicalizations to engage bus planners and bus passengers at multi-stakeholder workshops in discussing bus services and bus designs. The physicalizations were based on passenger data from 9 city bus routes. We used dimensional analysis to scrutinize the data physicalizations as constructs and multimodal interaction analysis to understand how workshop participant interact with the physicalizations. Using the theories of Flow State and Play Moods as analytic perspectives we identified patterns of engagement that were stimulated by both material aspects of the data physicalizations and the designers’ role in facilitating interaction. We contribute with a framework of how data physicalizations can scale big data insights to meaningful engagements, which in turn lead to Small Beginnings of innovation

- Abstract
In this paper, we take the case of Do-It-Yourself (DIY) face masks as an entry point to questions of scale and scalar relations in design. We provide two example scalar trajectories that illustrate how DIY face masks - as everyday design artefacts - are in continuous shaping and re-shaping through various forms of active use and design. We also point out how scalar relations manifest in knowledge sharing and circulation of know-how, as DIY masks emerge in a world facing the same COVID-19 virus but within different local realities and relationships.

While design contributes to social and ecological un-sustainability, it can also play a pivotal role in bringing us towards more positive, inclusive ways of living and being within the planetary ecosystem. Experimental, co-creative design provides powerful tools for prompting critical thinking and inspiring new imaginaries. We engage with these possibilities, and explore their role in societal transition. We present an experimental food design workshop that aims to engender fantastical and plausible possibilities for regenerative (more-than- human) future food practices. We reflect on how to move from such imaginaries to ‘implementable nows’ that is, transformative innovations that might be enacted today. We provide inspiration and methodological guidance for designers interested in the social imaginaries brought forth through world-making efforts; leapfrogging the adjacent possible and reorienting situated practices towards better – socio-ecologically just – futures

This short paper questions what it means to make a sense of place through fashion design. The notion of placemaking has been discussed in the literature of design and fashion yet remains fragmented, especially due to the complexity of fashion. The nuances of place should be carefully examined when relating to fashion design. The ways in which the notion of place is conceptualized in fashion are introduced to explore impacts of designing fashion in two very different scales: the geographical space, such as cities and nations, and the human body. Fashion design transforms these spatial and bodily scales continuously through its dual system of material production for clothes and meaning production for fashion. Conceptualizing multiple scales of placemaking in fashion design can contribute to the understanding of its impacts in geographical and personal levels.

In teaching, there is an increased awareness about the role that values play in design. In this paper, we envision potential large-scale effects of teaching values in design in higher education. In doing so, we practice what we preach, as we ourselves perform the envisioning method we normally teach our students. By applying this method to our teaching, we are scaling up the definition of “learning outcomes” from classroom-level resultsto societal outcomes. Specifically, we envision these potential outcomes by creating value scenarios on the basis of four topics – stakeholders, time, values, and pervasiveness. The contributionof this paper is twofold. On the one hand, it demonstrates the potential large-scale effects on people and society of teaching about values in design in higher education. On the other hand, itdemonstrates the advantages of using value scenarios as a method to understand the effects of your own teaching.

- Abstract
The goal of this workshop is to facilitate a rich discussion of the field of social design, which is increasingly becoming a contested space. To support this, we have drafted ‘12 Principles of Social Design’, which we want to share with the NORDES community as a starting point for an open conversation about the goals of social design as an area of academic inquiry and a field of reflective practice. Our plan for the workshop is to have a discursive structure that allows us to dig deeper into the Principles and the issues that sit behind them. Participants will be invited to bring their own case studies to see how the Principles perform against practice. The workshop will thus be used to test the principles and improve them, to build and strengthen the connections between design researchers working in this area, and ultimately to influence the direction of social design.

We are very veryproud to present ten codesign graduates and their thesis projects in the following pages. They have all been part of the two-year international and trans-disciplinary Master’s Program in Codesign at The Royal Danish Academy of Fine Arts, School of Design. The graduates come from Brazil, South Korea, Switzerland, USA and Denmark. Working with external partners and addressing real world issues has been a prerequisite for all the projects. We call this societal engagement: Real partners, Real issues. By working with open-ended design briefs in close collaboration with external partners, the graduates have nurtured the practical skills of working with complex problems and staging collaborative spaces for entrepreneurship, innovation and new value creation. By applying this basic principle they’ve gained experience from working within private corporations, public institutions, patient organizations and NGO’s. The field of codesign is still young and continuously developing. Codesign draws on several well- established disciplines such as visual communication design, product design, participatory design, ethnography and performance studies. The trans-disciplinary nature of addressing complex problems by applying a codesign approach involves a broad range of methods and outcomes. With a focus on design dialogue and collaboration, the codesigner’s toolbox encompass tools and media that are: • Documentary-oriented (audio, image, and video recording to enrich the capture and comunication of, for example, field research) • Artefact-oriented (prototyping in 2D and 3D, visualization techniques, design games, and props & probes) • Performance-oriented (staging events, scenarios, role play) Codesign graduates are qualified to do research and work within design consultancies. They can also apply their skills in areas outside conventional design fields, and take on leadership roles in innovation and change management. The common denominator among these thesis projects is that they all address one or more of the 17 UN Sustainable Development Goals. Enjoy! This paper offers a typology for understanding design fiction as a new approach in design research. The typology allows design researchers to explain design fictions according to 5 criteria: (1) “What if scenarios” as the basic construal principle of design fiction; (2) the manifestation of critique; (3) design aims; (4) materializations and forms; and (5) the aesthetic of design fictions. The typology is premised on the idea that fiction may integrate with reality in many different ways in design experiments. The explanatory power of the typology is exemplified through the analyses of 6 case projects.
