The relationship between corporate social responsibility (CSR) and employees’ attitudes and behaviours has been an important issue globally. The objective of this study is to ascertain the relationship between CSR and employees’ attitudes and behaviours in Nigeria. The subject of CSR has drawn the attention of many scholars and practitioners in this field. However, few studies have been carried on how CSR affects employees’ attitudes and behaviour in Nigeria and understanding employees’ perspectives on CSR. This study aims to better understand the relationship between CSR activities and employees’ reactions in Nigeria through a quantitative survey on both male and female employees in Nigeria. This study used several theories as a framework to explain how CSR activities stimulate employee perceptions which in turn trigger workplace attitudes and behaviour. At the end of this study, two hypotheses tested were ascertained thus, the correlation of employee perception of CSR activities (overall variable) with employee engagement (which returned positive) and turnover intent (which returned negative). The hypotheses were predicated on the social exchange theory. Additionally, the overall variable is broken down into six specific variables in order to determine their respective relationships with work engagement and turnover intent. These variables are community-oriented CSR, environment-oriented CSR, employee-oriented CSR, supplier-oriented CSR and customer-oriented CSR and shareholder-oriented CSR. A relação entre a responsabilidade social das empresas (RSE) e as atitudes e comportamentos dos trabalhadores tem sido uma questão importante a nível mundial. O objetivo deste estudo é verificar a relação entre a RSE e as atitudes e comportamentos dos trabalhadores na Nigéria. O tema da RSE tem chamado a atenção de muitos estudiosos e profissionais neste campo. Contudo, poucos estudos foram realizados sobre como a RSE afecta as atitudes e o comportamento dos trabalhadores na Nigéria e a compreensão das perspetivas dos trabalhadores na Nigériaem matéria de RSE. Este estudo visa compreender melhor a relação entre as atividades de RSE e as dos trabalhadores na Nigéria através de um inquérito quantitativo a trabalhadores de ambos os géneros na Nigéria. Este estudo utilizou várias teorias como enquadramento para explicar como as atividades de RSE estimulam as perceções dos trabalhadores que, por sua vez, desencadeiam atitudes e comportamentos no local de trabalho. No final deste estudo, duas hipóteses propostas foram testadas e apoiadas, a correlação da perceção dos trabalhadores sobre as atividades de RSE (variável global) com o envolvimento dos trabalhadores (que se revelou ser positiva) e a intenção de turnover (que se revelou ser negativa). As hipóteses foram fundamentadas na teoria da troca social. Além disso, é de referir que, a variável global é decomposta em seis variáveis específicas, a fim de determinar as relaçõesrespetivas com o envolvimento no trabalho e a intenção de turnover. Estas variáveis são RSE orientada para a comunidade, RSE ambiental, RSE orientada para o empregado, RSE orientada para o fornecedor, RSE orientada para o cliente e RSE orientada ao accionista.

The literature on family-friendly practices is still scarce. These practices are designed to help employees manage their work-life balance and research has demonstrated that they have positive consequences for the organizations and countries that employ these practices. This dissertation aims at comprehending how family-friendly practices impact turnover intentions using organizational commitment as a mediator and career aspirations as a moderator. Our sample (N = 237) consisted on employees that work on the private sector in Portugal, and that have at least one child aged 12 yearsold or younger. We predict that family-friendly practices will diminish turnover intentions both directly, and indirectly through affective commitment, normative commitment, or continuance commitment. Further, we hypothesize that career aspirations will have a moderation effect on the relationship between family-friendly practices and each of the dimensions of organizational commitment, and a moderation effect in the relationship between family-friendly practices and turnover intentions. Our results show that family-friendly practices do indeed diminish turnover intentions through the mediating effect of affective commitment. Normative commitment and continuance commitment didn’t generate significant results. The same happened for career aspirations. This dissertation is, at last, completed with a discussion of our findings and recommendations for future research on the matter. A literatura existente sobre as práticas de apoio familiar ainda é escassa. Estas práticas foram desenhadas de forma a ajudarem os trabalhadores a gerir a sua vida pessoal e o trabalho, e a literatura prova que as práticas de apoio familiar têm consequências positivas para as empresas e para os países que as implementam. Esta dissertação de mestrado tenciona compreender como as práticas de apoio familiar influenciam as intenções de turnover, usando o compromisso organizacional como mediador e as aspirações de carreira como moderador. A amostra deste estudo (N = 237) consistiu em pessoas que trabalham em empresas privadas em Portugal e têm pelo menos um filho com 12 anos ou menos. Prevemos que as práticas de apoio familiar diminuam as intenções de turnover tanto diretamente como indiretamente através do compromisso organizacional afetivo, normativo e calculativo. Adicionalmente, prevemos que as aspirações de carreira tenham um efeito moderador na relação entre as práticas de apoio familiar e as três dimensões de compromisso organizacional, e na relação entre as práticas de apoio familiar e as intenções de turnover. Os nossos resultados revelam que, de facto, as práticas de apoio familiar diminuem as intenções de turnover através do efeito mediador do compromisso organizacional afetivo. O compromisso organizacional normativo e calculativo não apresentaram resultados significativos, tal como as aspirações de carreira. Por fim, esta dissertação de mestrado é completada por uma discussão dos resultados e por recomendações feitas para futuras investigações sobre o tópico.

The current paradigm of our society has led many companies to be more concerned with what is around them and with their employees. The new generations that are already in the job market or are entering it are also very aware about these issues. They are not afraid to change jobs if they do not feel fulfilled and perceived that the company where they work only cares about the business and do not contribute positively to other things, so it is important to understand how the companies can lower the turnover intention. Considering this new reality, the initial objective of this work is to understand the relationship between the perceived corporate social responsibility(CSR) and the turnover intention. And understand if employees affective wellbeing and perceived person-organization fit are mediators of this relationship. To investigate the proposed model, an online survey was released to workers from different areas with at least three months of tenure in organization. The results showed that perceived CSR and turnover intention are negatively related, and this relationship is mediated by the perceived person-organization fit in the CSR dimensions related to the employees and to the community and environment. Employees wellbeing revealed no mediating effect in the analyzed relationships. This study reinforces an idea that companies need to show that they care about their employees and with the environment and community around them. It also shows the importance of the approximation of values and beliefs between the employee and the company to promote higher talent retention. O paradigma atual de nossa sociedade tem levado muitas empresas a se preocuparem mais com o que está ao seu redor e com seus funcionários. As novas gerações que já estão no mercado de trabalho ou estão a entrar também estão muito atentas a estas questões e não tem medo de mudar de emprego se não se sentirem realizadas e perceberem que a empresa onde trabalham só se preocupa com o negócio e não contribuem positivamente para outros temas, por isso é importante entender como é que as empresas podem diminuir a intenção de turnover. Tendo em conta esta nova realidade, o objetivo inicial deste trabalho é compreender a relação entre a percepção de responsabilidade social corporativa (RCS) e intenção de turnover. Perceber também se o bem-estar e o ajuste da pessoa e organização são mediadores desta relação. Para investigar o modelo proposto, uma investigação online foi lançada para trabalhadores de diferentes áreas com pelo menos três meses de antiguidade. Os resultados mostraram que a percepção da responsabilidade social corporativa e a intenção de turnover estão negativamente relacionadas, sendo esta relação mediada pelo ajuste da pessoa e organização nas dimensões de RSC relacionadas com os colaboradores e com a comunidade e ambiente. Este estudo reforça a ideia de que as empresas precisam de mostrar que se preocupam com seus colaboradores e com o ambiente e a comunidade ao seu redor. Mostra também a importância da aproximação de valores e ideias entre o colaborador e a empresa para uma maior identificação.

In recent decades there has been a global aging phenomenon, resulting in a more age diverse workforce. This phenomenon represents a challenge for organizations, which have the need to attract and retain the best talents through Human Resource Management (HRM). Prior research has shown inconsistencies on the study of the impact of age in the relation between human resources (HR) practices and work-related outcomes. Drawing on Social Exchange, Signaling and Conservation of Resources theories, this research aims to examine the role of chronological age and life stage in the relationship between HR practices and individual (i.e. well-being) and organizational outcomes (i.e. turnover intention). A sample of 365 employees participated in this time-lagged study, by answering to two questionnaires. Three bundles of HR practices were studied. Development Practices (HRDP), Maintenance Practices (HRMP) and Flexible Practices (FWP) showed a negative impact on turnover intention. However, only HRDP positively influenced well-being. Further, nor age nor life stage moderated the relation between HR practices and the studied outcomes. Findings suggest that to retain employees and promote their well-being, organizations should provide HRDP, HRMP and FWP to all employees, regardless of age or life stage. This research contributes to the HRM literature, by showing that age does not moderate the impact of these practices on individual and organizational outcomes, and that professional development is an important part of well-being. Nas últimas décadas tem-se observado um fenómeno de envelhecimento global, resultando numa força de trabalho mais etariamente diversa. Este fenómeno representa um desafio para as organizações, que necessitam de atrair e reter o melhor talento através da Gestão de Recursos Humanos (GRH). Investigação anterior mostra inconsistências no estudo do impacto da idade na relação entre as Práticas de Recursos Humanos (PRH) e as variáveis relacionadas com o trabalho. Tendo em conta as teorias da Troca Social, da Sinalização e da Conservação de Recursos, esta investigação pretende examinar o papel da idade cronológica e da fase de vida na relação entre as PRH e variáveis individuais (i.e., bem-estar) e organizacionais (i.e., intenção de saída). Uma amostra de 365 trabalhadores participaram neste estudo time-lagged, respondendo a dois questionários. Foram estudados três conjuntos de PRH. As Práticas de Desenvolvimento (HRDP), Práticas de Manutenção (HRMP) e Práticas Flexíveis (FWP) mostraram um impacto negativo na intenção de turnover. No entanto, apenas as HRDP mostraram um impacto positivo no bem-estar. Além disso, nem a idade nem a fase de vida moderaram a relação entre as PRH e as variáveis estudadas. Os resultados sugerem que, para reter os trabalhadores e promover o seu bem-estar, as organizações devem providenciar HRDP, HRMP e FWP a todos, independentemente da sua idade ou fase de vida. Esta investigação contribui para a literatura sobre a GRH, mostrando que a idade não modera o efeito destas práticas nas variáveis individuais e organizacionais e, que o desenvolvimento profissional é uma parte importante do bem-estar.

The purpose of the present study is to investigate the level of turnover intention in the employees (both military and civilian staff), of the Portuguese Navy in times of austerity measures such as salary reductions or loss of the holiday allowances which were imposed by Portuguese Government, the International Monetary Fund, European Commission, and the European Central Bank. Furthermore, we also wanted to test the relationship among turnover intention, leader-member exchange, and perceived organizational support. Data was collected through an online self-report questionnaire (N=122), targeting groups of employees in the Portuguese Navy such as in the different naval bases. The findings indicate that there is a relevant high level of turnover intention in the employees working for the Portuguese Navy. The results also confirm that leader-member exchange mediates the relationship between perceived organizational support and turnover intention. Lastly, management implications of the findings, limitations, and suggestions for future research are also discussed. O objetivo do presente estudo é investigar o nível de intenção de turnover nos colaboradores (ambos militares e civis) da Marinha Portuguesa em tempos de austeridades como redução salarial, corte nos subsídios de férias que foram impostos pelo Governo Português, Fundo Monetário Internacional, Comissão Europeia e Banco Central Europeu. Além disso, queríamos testar a relação entre intenção de turnover, leader-member exchange e suporte organizacional percebido. Os dados foram recolhidos através de um questionário online (N=122). O público alvo do mesmo são os colaboradores que trabalham na Marinha Portuguesa, por exemplo nas bases navais. Os resultados evidenciam uma alta intenção de turnover nos colaboradores da Marinha Portuguesa. Os mesmos também confirmam que leader-member exchange medeia a relação entre suporte organizacional percebido e a intenção de turnover. Finalmente, as implicações de gestão, limitações e sugestões para futuras investigações são discutidas também.

There are suggestions that HRM practices may be distal determinants of turnover, as their effects may be mediated by more proximal variables such as perceived organizational support. This study empirically tested a model of research arising from these theoretical suggestions in a five-star hotel. The data collected from the survey of 152 workers were subjected to structural equation analyses. The results showed that the theoretical model had a strong fit to the data, giving empirical support to the prediction that satisfaction with HRM practices reduces turnover intentions, by increasing perceived organizational support.
